Addressing The Importance Of Recruitment And Retention Of Black And Latinx Teachers: Strategies Designed To Diversify The Teacher Pipeline, Shavon Pittman

The United States student demographic has shifted significantly, with minorities, particularly Black and Latinx students, now constituting almost half. However, the diversity of the teaching profession, historically led by White females, lags behind, with Black and Latinx teachers comprising less than 30%. This lack of representation poses challenges for students without culturally similar educators. My research explores the impact of teacher diversity on Black and Latinx students' success, revealing positive outcomes. Yet, attracting and retaining minority teachers faces obstacles, including feelings of isolation and financial concerns. Previous research indicated that mentoring impacts teacher commitment positively. However, there was a gap in the knowledge regarding the influence of mentoring on novice Seventh-day Adventist (SDA) teacher commitment in North America. The Adventist education system differs in significant ways from the public school system, and novice teachers need support.
Purpose
The primary purpose of this study was to examine the influences of mentoring, self-efficacy, and organizational support on SDA novice teacher commitment (0 - 5 years’ experience). Low performing Title I schools often experience a lower teacher retention rate when compared to schools with higher academic achievement. Vacancies are typically filled with new or inexperienced teachers who leave the school within a few years. To counter this problem, West Creek Elementary (pseudonym) introduced a comprehensive New Teacher Mentoring and Induction initiative. The program evaluation was a voluntary anonymous written survey with an optional in person interview conducted with the participants and administrators. Teachers are leaving the profession at an alarming rate. Many are unprepared for the rigors of the job, and others become overwhelmed with new initiatives. This problem is due in part to school districts in Illinois not currently being a part of the teacher preparation accreditation process for colleges and universities. This policy advocates for creating that partnership. The findings indicate that doing so will build expertise for the new teachers and help them stay in the classrooms. This, in turn, will help improve student achievement.

Formal mentoring programs focus on the probationary period of new teachers. Providing teachers with mentoring support during the initial years of teaching requires significant commitment and investment from school districts, mentors, and new teachers. Numerous studies argue the merits of mentoring programs, yet the research has been less clear about what happens once mentoring support has ended. The purpose of this study was to explore how mentored teachers, those beyond the formal mentoring experience, created sense and meaning of their teaching roles and developed professional practices after participation in a mentoring program.

The following study was conducted in four public school districts in south Mississippi and involved a combination of 167 administrators, mentors, and novice teachers. The purpose of this study was to measure the reported needs of a teacher mentoring program as perceived by novice teachers, mentor teachers, and administrators. An additional purpose of the study was to examine administrators’ perceptions of how alternate route and traditional route teachers differ in their needs of a teacher mentoring program.

As efforts are made to identify factors contributing to teachers leaving or staying in the teaching profession, teacher retention continues to pose a challenge for school administrators.
