Retaining qualified employees is a problem for many organizations, which costs companies both monetary resources and hours of productivity. A contributing factor to the problem of employee retention is the lack of trained managers who are equipped to foster and increase employee job satisfaction. The purpose of this single case study, using a transformational leadership framework, was to explore managerial strategies to reduce turnover at 1 store in a national grocery store in the Midwestern United States. The majority of managers and leaders do not advance to postconventional stages of ego development (Boyd & Laske 2018), yet increased leader effectiveness has been correlated with the quality of personal meaning-making acquired at postconventional levels of maturity. This dissertation provides an original contribution to knowledge regarding the differences in personal meaning-making structure which are found by comparing conventional- with postconventional-stage leaders. Often the most valuable assets of a marketing driven firm are intangible assets such as a brand name, intellectual capital, and the expertise and knowledge of employees. The new breed of marketing leaders understand that it is important for employees to collaborate and be engaged and that leaders must be agents of change, creative, ethical, and global thinkers who can create learning organizations. The research reveals that organizations that are going to thrive in the knowledge economy are those that have marketing leaders who can build learning organizations, encourage diversity, and ensure employees are engaged in meaningful work.

There has been considerable research on identifying the antecedents of creativity and the determinants of organisational creativity, but researchers are yet to develop an effective model for managing creativity within a traditional hierarchical management structure. It has been suggested that using the Socratic Method to create a learning environment within an organisation is a way to foster creativity in an uncertain environment. In this context the Socratic Method is defined as a directed questioning technique to encourage critical thinking. With the constantly changing landscape in 21st century libraries, it would seem that professional development would be more important than ever. However, research indicates that few libraries have formal professional development programs and there are mixed messages from library leaders regarding the necessity and importance of professional development.
