How Institutions And Business Strategies Affect Wages: A Cross-National Study Of Call Centers, Rosemary Batt, Hiroatsu Nohara

This paper, drawing on a 2003-2006 establishment-level survey of 1,819 call centers in 15 countries, examines effects of industrial relations institutions and employer strategies on wage variation across coordinated, liberal, and emerging market economies. The authors find several contradictory patterns, which confirm theoretical predictions for some countries and contradict them for others, suggesting diverse institutional reactions to the emergence of a new economic activity. Consistent with prior research, Denmark, France, and Sweden exhibit patterns of low wage dispersion and no union wage premium, and the United States, Canada, and emerging market economies exhibit quite high levels of dispersion. Extract: This explanatory paper covers some of the background to an Australian HR Performance Auditing Case Study (2005 – 2007). The case study was undertaken as a formal component of the 2005 Internal Audit plan for the host organisation, QUT University, located in south-east Queensland, Australia. The literature on human resource performance evaluation identified HR Auditing as an existing (but unpopular) method of evaluating human resource activities. In reality most commentators had difficulty in explaining what HR Auditing actually involved and few differentiated the topic based on an independence criterion.

The question of performance in service activities and occupations is important for several reasons. First, over two-thirds of employment in advanced economies is in service activities. Second, productivity growth in services is historically low, lagging far behind manufacturing, and as a result, wages in production-level service jobs remain low. In addition, labor costs in service activities are often over 50% of total costs, whereas in manufacturing they have fallen to less than 25% of costs. The purpose of this chapter is to survey and critique this varied landscape of research on groups at work, drawing out common themes and selective weaknesses with the goal of suggesting a more synthetic and informed future agenda. Our discussion is not encyclopedic, but rather focused on three quite different research traditions: those based in psychology, in industrial relations, and in critical sociology. We outline the intellectual landscape of each case and highlight areas of agreement and disagreement. It generally has found a positive relationship between unions and productivity and a negative relationship between unions and financial performance (Freeman & Medoff, 1984; Addison & Hirsch, 1989; Belman, 1992; Freeman, 1992). The exit/voice model is most commonly used to explain this paradox (Freeman & Medoff, 1984). Freeman and Medoff argued that the “monopoly power” of unions leads to high union wages and restrictive work rules, both of which raise the costs of production and lower profit margins. This paper examines two of the most impressive cases in the U.S.: the partnerships between General Motors (G.M.) and the United Autoworkers union (U.A W.) at Saturn and between BellSouth and the Communication Workers union (C.W.A.). The changing nature of work, technology, and the division of labor in the last quarter of the twentieth century has been a central preoccupation of scholarship on organizations. Debate has centered on the extent to which a fundamental shift in employment systems has occurred—from so-called Fordist to post-Fordist models. The stylized facts portray the former as characterized by internal labor market systems in large organizations, narrow jobs in hierarchical career ladders, and long-term employment relations. Although few hospitality organizations are listed in the annual survey of Fortune magazine’s one hundred best companies to work for, an analysis of companies with similar operating challenges provides clear direction for hospitality and service companies’ human resource practices. This study examined twenty-one companies, including one food-service firm (Starbucks) and three hotel chains (Four Seasons, Kimpton, and Marriott). The remainder of the companies analyzed were grocery and health care organizations, both of which share human resources issues with the hospitality industry, such as long operating hours, relatively high turnover, and relatively low pay. [Excerpt] Employee turnover has long plagued the hospitality industry. In the lodging segment, turnover rates have been shown to average about 60 percent annually for line-level employees (Woods, Heck, and Sciarini 1998) and about 25 percent for managerial positions (Smith Travel Research, Tracey, and Tews 2002). This concern is even greater in other hospitality contexts, such as quick-service restaurants, where mean employee turnover runs in excess of 120 percent. “If You Don’T Hear From Me You Know You Are Doing Fine”: The Effects Of Management Nonresponse To Employee Performance, Timothy R. Hinkin, Chester A. Schriesheim

A study of 243 employees of two different hospitality organizations compared the effects of managers’ giving feedback with no comments at all (favorable or unfavorable). The study found that feedback, formally known as contingent reinforcement, improves performance even when that feedback involves negative or corrective comments. Echoing previous studies, this research found a positive relationship between contingent rewards and workers’ effectiveness and satisfaction. Moreover, contingent punishment also had a small positive relationship with effectiveness and satisfaction. Going beyond previous work, however, this study found that managers’ omission of any commentary on good performance has a direct, albeit moderate, negative relationship …

A newly emerging stream of research suggests creativity can be fruitfully explored, not as an outcome variable, but as a contributor to the general cognitive and behavioral responding of the individual. In this paper, we extend this nascent area of research on the consequences of creativity by showing that working on a creative task can contribute to feelings of liberation— feelings that can help people to overcome psychological burdens. We illustrate the liberating effects of creativity by integrating the embodied cognition literature with recent research showing that keeping a secret is experienced as a psychological and physical burden. Using an experimental design, the results of this study demonstrated an observed difference in student observations of transformational leadership behaviors as a result of training, as well as students in the experimental condition performing significantly better than students in the control condition. Psychological meaning was supported as a mediating variable.

This study examines destructive leader behaviours among a sample of Iranian leaders. Destructive leader behaviour was measured using the Destructive Leadership Questionnaire (DLQ) developed by Shaw et al. (2011). Data from 700 Iranian subordinates who completed the DLQ were used to identify the dimensions of destructive leadership using principle components factor analysis. The factor analytic data were used to develop an Iranian version of the DLQ. Behavioural scale scores were then used to identify a typology of destructive leaders in the Iranian sample.
