Beyond Challenging Up: How Organizational Climate Shapes Externally-Oriented Courage In The Workplace, Morgan Chandler

Employees often face situations that confront them with the decision to do the right thing at work despite risk, which requires courage. This dissertation introduces a new form of workplace courage: challenging-around, which, in the context of the present study, involves pushing back against external stakeholders to uphold issues like ethical standards, organizational integrity, or professional judgement. Guided by Worthwhile Risk Theory, the study examined how organizational climate and moral courage influence this behavior. Results show that supportive, goal-promoting climates increase challenging-around, while moral courage independently predicts challenging-around. This qualitative study explores the lived experiences of Black women serving as CDOs in higher education institutions to understand their unique challenges, opportunities, and contributions as diversity leaders. The study uses a narrative inquiry approach, comprising of in-depth, semi-structured interviews, observations, and document analysis to understand how six Black women CDOs lead DEI efforts at historically White institutions, what their identities mean to them, and the lessons learned along the way. Since its inception, the chief information officer (CIO) role has become increasingly crucial. Today, the role of the CIO has never been more important. Having CIOs on the leadership table is essential, and that table should include Black IT professionals whose perspectives have long been missing. Yet, Black male chief information officers remain profoundly underrepresented in higher education information technology leadership. Across higher education in the United States, only about three percent of CIOs identify as Black. In today’s sociopolitical climate, popular protest has become a powerful force shaping how organizations are judged and how people decide where to work. This qualitative study took place during a period of heightened sociopolitical activity and public unrest in the United States, when organizational responses to contested issues were especially visible and consequential. African Americans comprise a significant portion of the U.S. Army. The purpose of this phenomenological case study was to investigate the lived experiences of former teachers who worked at Goodlife Academy (GLA), a charter school in New Orleans, Louisiana, between 2019 and 2025, with particular attention to how teachers experienced job satisfaction and job dissatisfaction and how those experiences influenced their decisions to leave Teacher attrition—defined as educators leaving their school or the profession—has been associated with factors such as burnout, inadequate support, low compensation, and persistent challenges in addressing achievement gaps. The purpose of this study was to explore Secondary Traumatic Stress (STS) and its relationship with functional impairment among U.S. Army active-duty social workers. These social workers practice in a uniquely demanding environment, balancing constant exposure to service members’ and families’ trauma narratives as well as organizational mandates. A mixed-method, exploratory, cross-sectional design was used, with data collected via an online survey. Resulting in a sample of fifteen, recruited via a Facebook group for Army Social Workers. Trauma‑informed care (TIC) has become an important framework for understanding and responding to the needs of incarcerated individuals, who experience disproportionately high rates of childhood adversity, interpersonal violence, and systemic trauma. Research has shown that adverse childhood experiences (ACEs) early victimization shapes individual behavior patterns, justice system involvement, and emotional regulation (Ratcliff et al., 2025; Marotta, 2022). Traditional correctional models rooted in punishment, control, and surveillance often repeat the dynamics of past trauma, exacerbating emotional dysregulation, behavioral challenges, and recidivism (Desai, 2019; Slovinsky, 2023). Initiatives to implement AI technologies in organizations fail at an alarming rate. We argue that leading the adoption of AI is not a simple engineering exercise but rather represents a behavioral exercise where change management principles—the process by which organizations plan, implement, and embed changes in practices—are employed. Reintegration of correctional clients requires both access to formal employment and psychological readiness to adapt to change. Organizational Justice and Perceived Organizational Support are key factors that may strengthen Readiness for Change through the role of Psychological Capital. A quantitative design with purposive sampling was applied to 243 correctional clients on parole and employed in the formal sector in Jakarta. Data were gathered through structured questionnaires and analyzed using SmartPLS, including reliability, validity, and structural model testing. Direct communication in the workplace plays a critical role in shaping employees’ perceptions of leadership and the organization. This study examines the impact of Leader-Member Exchange Theory (LMX) on understanding the relationship between leaders and employees, with particular attention to how effective communication practices influence that relationship. Data were collected through semi-structured interviews with 27 participants, who were invited to share their workplace experiences with their supervisors. This quantitative correlational study examined the relationship between leadership performance and personality traits among leaders in the technology sector, who work across the spectrum of virtuality. Personality traits were measured using the Big Five model: extraversion, openness, agreeableness, conscientiousness, and neuroticism, using the IPIP-NEO-60 instrument. This qualitative multiple case study explored the effectiveness of servant leadership practiced by project managers while managing highly complex projects in emerging technology domains. These domains included artificial intelligence (AI), cybersecurity, and information technology (IT). Servant leadership was associated with positive team outcomes, but its application in high-uncertainty and high-risk environments, such as projects in these emerging technology domains, had remained underexplored. This quantitative study examines the relationship between the satisfaction of basic psychological needs- autonomy, competence, and relatedness, and prosocial rule-breaking among employees in the financial-services industry, as well as the moderating effects of transformational and transactional leadership styles. Guided by self-determination theory and full range leadership theory, the study explores how intrinsic motivation and leadership context jointly influence ethical decision-making within highly regulated environments. Leadership programming in NCAA Division I athletics is designed to support holistic athlete development, including career readiness, financial literacy, and personal growth. However, participation in selective initiatives like the Student-Athlete Advisory Committee (SAAC) is often limited, raising concerns about equality and access. Through the theory of social reproduction, our study examines how these programs reflet and reinforce structural inequalities. This ethnographic study examines how gendered workplace culture and mental health culture shape officer retention in two urban police departments: the Orange Police Department and the Los Angeles Police Department's 77th District. Through ride-alongs, observations, and informal interviews with nine current and retired officers (four female, five male) across various ranks conducted between March and April 2026, this research reveals a troubling contradiction: departments tasked with serving diverse communities struggle to support diversity within their own ranks.
