Making The Invisible Visible: Cultivating Contexts For Equitable Workloads, Andrea Carlile
Making The Invisible Visible: Cultivating Contexts For Equitable Workloads, Andrea Carlile
Journal of the Association for Communication Administration
Women make up the majority of degree earners and most of those teaching at higher education institutions. Yet, women are not advancing to the highest ranks. How female faculty receive credit for their work may account for the discrepancy in women advancing to the highest ranks. This single-institution case study explored institutional practices and policies as they related to workload satisfaction and rewards for female faculty. Following the framework from the Faculty Workload and Rewards Project, FWRP, the case used the constructs of equity-minded faculty workloads to shape the analysis. Three themes emerged in the analysis: context matters, transparency practices, …
A Model For Training Management System Implementation In Higher Education, David J. Rowe
A Model For Training Management System Implementation In Higher Education, David J. Rowe
All-Inclusive List of Electronic Theses and Dissertations
In an era where innovation and adaptability are critical to institutional success, the practical training and development of employees in higher education organizations have become essential. This study examined stakeholders’ perceptions of cloud-based Training Management System (TMS) implementation within California Higher Education systems, including both the California Community College (CCC) and the California State University (CSU). Although a TMS offers substantial benefits for administering training programs, large systems face challenges due to uneven adoption across campuses, leading to inefficiencies, regulatory non-compliance, and hindered workforce development. This research identified and evaluated technology, organizational, and environmental critical success factors influencing TMS implementation …
The Paradox Of Discipline: Equity, Standardization, And Black Student Outcomes In Public Schools, Latricia T. Davenport
The Paradox Of Discipline: Equity, Standardization, And Black Student Outcomes In Public Schools, Latricia T. Davenport
Educational Leadership & Workforce Development Theses & Dissertations
Despite efforts to address profound discipline disparities impacting Black students, the implementation of alternative disciplinary approaches like Positive Behavioral Interventions and Supports (PBIS) and Restorative Justice (RJ) has failed to eliminate significant disproportionality in school discipline. This study investigates how teachers navigate the challenges of disciplining Black students within a paradoxical school environment that juxtaposes equitable, human-centered methods with a historically rooted managerial paradigm emphasizing uniformity and zero tolerance. Drawing upon systemic racism and the concept of 'apprenticeship of observation,' this study explores how teachers' implicit biases about Black students are formed by long-held institutional norms and personal experiences. It …
Who Gets To Lead? Policy, Systemic Barriers, And Leadership Norms In Education, Kathryn A. Cirilli
Who Gets To Lead? Policy, Systemic Barriers, And Leadership Norms In Education, Kathryn A. Cirilli
Educational Leadership & Workforce Development Theses & Dissertations
This phenomenological qualitative study investigated the underrepresentation of women and racially marginalized individuals in the superintendent position, the highest leadership position within K-12 public education. The superintendent position has been overwhelmingly represented by males, even though women were the majority of the teaching workforce. Grounded by institutional theory and viewed through a phenomenological lens, I examined how organizational norms, hiring practices, and access to mentorship contributed to and upheld systemic barriers to the superintendent position. Through exploring the interpreted lived experiences of current female superintendents across public school districts that reflected the national patterns, this research addressed the disparities in …

Navigating Upstream: How Medical Educators Strategize The Unfamiliar During Their Transition Into A Leadership Role, Sarah Williams
Navigating Upstream: How Medical Educators Strategize The Unfamiliar During Their Transition Into A Leadership Role, Sarah Williams
LSU New Orleans Theses and Dissertations
As the medical field grows more complex, the need for medical educator leaders has increased, driving the integration of leadership training into medical education to help manage an increase in administrative challenges. In U.S. medical schools, the Liaison Committee on Medical Education (LCME) standards require faculty to fill high-ranking leadership roles who must balance academic and administrative duties. Medical educators in these leadership roles must manage the tensions between teaching, research, patient care, and administrative responsibilities. Although leadership programs designed for medical educators exist, as well as faculty development opportunities, educators consistently express a lack of training as they transitioned …
Supporting The Efficacy Of Admission Counselors When Working With Neurodivergent Students: A Study For An Equitable Review Process, Rose Llanos
Graduate Student Dissertations, Theses, Capstones, and Portfolios
The focus of the study was to investigate the effectiveness of utilizing a universal design learning training module for college admission professionals to help assess student fit during the application review process. The conceptual framework in the research design followed that of the Universal Design of Learning (UDL) framework, which upholds the United Nations Sustainable Developmental Goals (UN-SDG), specifically goal four of quality education and goal 10 of reduced inequalities. The hypothesis for using an equitable training module is that an improved understanding of working with diverse students will lead to more confident admission professionals holistically recommending an admission decision …

The Development Of Teacher-Student Relationships In The Elementary School Setting And Their Influence On The Whole Child, Jana H. Kline
Electronic Theses and Dissertations
The relationship students have with teachers can influence their social development, behavior, and academic performance. Some teachers naturally build positive relationships with students while others may not realize the importance or know how to build them unless specific strategies are given. The purpose of this phenomenological, qualitative research study was to examine teacher perceptions of the development of relationships with students in the elementary school setting and their influence on the whole child.
To address this purpose, data collection strategies included individual interviews with elementary school teachers. Analysis of data involved transcribing interviews and line-by-line coding. Themes regarding teacher-student relationships …
Interpreting, Implementing, And Imagining Transfer Policy In South Carolina: A Transformative Institutional Ethnography, Lori Allen Heafner
Interpreting, Implementing, And Imagining Transfer Policy In South Carolina: A Transformative Institutional Ethnography, Lori Allen Heafner
Electronic Theses and Dissertations
This institutional ethnography explores the implementation of vertical transfer policies in South Carolina, where community and technical college students face persistent barriers in transferring credits to four-year institutions. Despite the growing population of students who begin their academic careers at two-year colleges with aspirations for a bachelor’s degree, South Carolina lacked a formal, statewide transfer policy until 2023. This dissertation investigates how front-line professionals, such as transfer coordinators, transfer advisors, registrars, and other transfer personnel, interpret and implement new transfer policies in practice. The study centers their experiences to illuminate the disjuncture between policy design and institutional realities.
Using transformative …

Dissertations and Doctoral Documents, University of Nebraska-Lincoln, 2023–
Implementing change in any organization is challenging. It requires careful planning, effective communication, and strong leadership. Principals provide support and empower stakeholders to take ownership of the change process. They create opportunities for others to contribute ideas, take on leadership roles, and drive innovation, fostering a culture of shared responsibility and collective action. Change leaders inspire creativity and encourage teachers to think outside the box, leading to the development of new ideas and processes that drive growth and success. This mixed-methods action research study investigated how teachers can enhance educational practices by implementing an instructional model to improve teaching strategies …

Hispanic Serving Institutions (HSIs) are in position to significantly impact Latino occupational resilience. This correlational study examines the various career-focused support services offered by HSIs and how they relate to post-graduation outcomes for Latino graduates. Career-focused support services include alignment-driven career …
Borderlines Of Becoming: Transfronterizx College Students Navigating Surveillance, Hybridity And Belonging Along The Us-México Border, Aylin Garcia
Open Access Theses & Dissertations
This narrative literature review examines the educational experiences of transfronterizx college students along the U.S.– México border, a population largely absent from higher education scholarship. Drawing on Borderlands Theory, Anzaldúa’s frameworks, and critical perspectives on neoliberalism and militarization, this thesis highlights the border as a site of both constraint and possibility. Structural violence, surveillance, and militarization intersect with linguistic, racial, and class hierarchies to shape students’ mobility, identities, and sense of belonging. At the same time, students mobilize hybrid identities, cultural wealth, and transborder networks to assert agency, cultivate belonging, and resist deficit narratives. It also identifies persistent gaps, particularly …

Open Access Theses & Dissertations
Campus-based advocates occupy a critical yet complex position within higher education institutions (Nightingale, 2023; Wood et al., 2021), serving as frontline support for students while simultaneously navigating the mandates, policies, and bureaucratic structures that define their roles. This research study explores the lived experiences of advocates working in university settings, focusing on how institutional mandates from compliance requirements to administrative expectations shape, constrain, and sometimes empower their daily practices. Using a qualitative, phenomenological approach, the study centers the voices of campus-based advocates in Texas to illuminate the tensions between their professional commitments to student-centered care and the institutional imperatives of …
Research To Practice Gap: Impact Of Principal Perceptions & Communication On Change Initiatives, Jennifer Sagendorf
Research To Practice Gap: Impact Of Principal Perceptions & Communication On Change Initiatives, Jennifer Sagendorf
Educational Leadership & Workforce Development Theses & Dissertations
The purpose of this study is to examine the experiences, perceptions, and practices of school principals related to evidence-based change initiatives and the continued divide between the findings of educational researchers and the use of these findings by school practitioners. Since the prevalent dichotomy of theory and practice is detrimental to school improvement efforts, it is important to examine the underlying values and beliefs that contribute to perpetuating this divide. For this qualitative phenomenological study, semi-structured interviews with seven elementary school principals provided first-hand accounts of the principals' lived experiences. Through an iterative process of coding, clustering, and cross-case analysis, …

Leading With All The Feels: Exploring The Perceptions Of Middle School Administrators' Implementation Of School-Wide Social-Emotional Learning Programming, Sabrina Smith Richardson
Teaching & Learning Theses & Dissertations
Middle school administrators have multiple responsibilities that range from ensuring the safety and security of staff and students to overseeing the curriculum and instructional foci of their buildings. At the same time, middle school students are experiencing the early stages of adolescence. Because it is a complex time for students to navigate, it creates anxiety, a decline in academic achievement and motivation, and peer and academic pressures (London, 2022; Schlund, 2021). Middle school students have social-emotional needs that are not typically met in secondary schools, which means programming is not typically a part of the instructional day. This study examined …

A Phenomenological Study Into The Experiences Of Introverted Teachers, Bambi A. Hamel
All NMU Master's Theses
Behavior management has long been a challenge for teachers in general, but there has been a lack of research on behavior management through the lens of personality type, such as introversion. This qualitative phenomenological study explored the strengths and skills of introverted teachers to facilitate positive behaviors in their classrooms, as well as challenges they encountered. In a semi-structured interview, five teachers from a school district in the Central Upper Peninsula of Michigan were presented with a specific set of questions (See Appendix C) targeting their experiences in behavior management as introverted teachers. The results highlighted the teachers’ unique traits …
A Qualitative Case Study: Exploring Distributed Leadership In Instructional Leadership Teams, Martha Reyna Perez
A Qualitative Case Study: Exploring Distributed Leadership In Instructional Leadership Teams, Martha Reyna Perez
Theses and Dissertations
This dissertation explored the role of distributed leadership within Instructional Leadership Teams (ILTs) at the elementary level, using Beckhard’s (1972) GRPI framework— Goals, Roles, Processes, and Interpersonal Relationships—as a lens. Conducted as a qualitative case study at Rio Vista Elementary in Lone Star Independent School District, the research examined how ILTs functioned in the context of post-pandemic education, focusing on collaboration between administrators and teacher leaders. Guided by Spillane’s (2006) distributed leadership theory, the study addressed three questions: the lived experiences of ILT members, shifts in teacher leadership and organizational conditions, and perceived impacts on student outcomes. Findings showed that …

College Ready Or Not? Exploring Undergraduate Perceptions Of Their High School College Preparation, Charles M. Morgan Iii
Electronic Theses and Dissertations
The purpose of this study was to examine undergraduate students’ perceptions of their high school preparation for college. Rather than relying on institutional measures like test scores or course completion, the study focused on how students themselves described their readiness and the supports they received in high school. By highlighting student voice, the research aimed to reveal strengths and gaps in current approaches to preparing students for higher education.
The study was grounded in Educational Equity Theory (Darling-Hammond, 1997), which emphasizes that fairness in education requires supports tailored to students’ individual needs. A qualitative, phenomenological design was used. Undergraduate participants …

Unlocking College Potential: The Role Of Student Expectations And Non-Cognitive Skills In College Success, Gema Zamarro, Malachi Nichols, Julie Trivitt, Rian Djita
Education Reform Faculty and Graduate Students Publications
Attending college is a significant human capital investment, but only about 60 % of those who start college will have a completed degree six years later. This makes identifying the skills associated with college success an important policy concern. We surveyed over 1100 entering college freshmen, majoring in business and engineering at a public university in the US, and combined this information with administrative data to create a comprehensive data set that, in addition to the usual academic performance data, cognitive ability measures, and demographics, also included measures of non-cognitive skills, personality traits, student expectations about college grades and performance …
Rethinking The Performance Evaluation, Jason C. Crowley
Rethinking The Performance Evaluation, Jason C. Crowley
Electronic Theses, Projects, and Dissertations
This paper delves into the complexities of performance evaluations within community college settings, aiming to inform a more effective approach specific to the unique characteristics of staff attracted to this work. Grounded in the understanding of validity in psychometric measurement and management theories, it seeks to identify evaluation criteria that prioritize enhancing the working environment which is known to impact overall organizational performance over traditional results-driven metrics to measure individual staff performance. Key theoretical underpinnings include discussions on validity, highlighting that measuring validity against the underlying goal of the performance evaluation (i.e., increased organizational performance) has been largely ignored in …

Educator Perceptions Of Mindfulness Education In Rural Elementary Schools In Tennessee, Mary C. Shepherd-Mcgown
Electronic Theses and Dissertations
The purpose of this phenomenological study was to examine educator perceptions of mindfulness instruction and the alignment of school policies in rural elementary schools in Tennessee. Despite growing interest in mindfulness in education, few studies have investigated how these practices are experienced and implemented within under-resourced, rural contexts.
Guided by Bandura’s Social Learning Theory (SLT) and framed conceptually by the Whole-School Mindfulness (WSM) model, the study explored how social, organizational, and policy factors influence the adoption of mindfulness practices. SLT provided a theoretical lens for understanding how educator behaviors are shaped through observation, modeling, and reinforcement, while the WSM framework …

The Important Of Female Coaches: What Barriers They Face, Why They Stay, And What Can Be Done To Attract More., Hayley E. Yourous
Electronic Theses and Dissertations
After the passage of Title IX, there has been an increase in the number of females participating in sports; however, the same cannot translate to women in coaching or leadership positions (Acosta & Carpenter, 2014; Hart et al., 1986; LaVoi & Baeth, 2018). The purpose of this hermeneutic phenomenological study was to explore the lived experiences of females who had served as head coaches in the high school setting with at least eight years of experience as a head coach. The NCAA (2022) reported in 2020 that female coaches accounted for 41.3% of female teams' head coaches, both intercollegiate and …

Do You Feel The Power? Affinity Spaces For Black Male Principals, Wallace Cobbs
All Dissertations
This qualitative study explores the experiences of Black male principals by examining how affinity spaces provide essential support in facing the challenges of school leadership. Using semi-structured interviews and a focus group, the research investigates how these spaces influence principals’ self-efficacy as they manage racial microaggressions, systemic barriers, and professional isolation. The findings show that affinity spaces help build confidence, encourage professional growth, and support personal well-being. By connecting self-efficacy theory to the real-life experiences of Black male principals, this study adds to the conversation on equity in education and the need for meaningful, culturally-relevant support systems.
