This dissertation examines how African immigrant employees make sense of organizational socialization in U.S. workplaces. As global mobility reshapes the labor force, nearly one in five U.S. workers is foreign-born, making organizational socialization an increasingly complex communicative process. Classic socialization models assume linear, uniform adjustment, yet international employees often face ambiguity, cultural mismatch, and racialized expectations that complicate early workplace experiences. Guided by sensemaking theory, this study conceptualizes socialization as an ongoing, nonlinear process through which newcomers notice cues, construct interpretations, act on provisional understandings, and revise meanings as contexts shift. Purpose
This study explores how burnout mediates the relationships between critical psychological resources, specifically resilience, flow and self-efficacy, and flourishing in contemporary work environments.
Design/methodology/approach
Data from 374 participants, including undergraduate students at a regional comprehensive university in the Midwest and full-time working adults in the USA, were analyzed using mediation analysis in MPlus 8.11 to assess the indirect and direct effects among burnout, psychological resources and flourishing in a work environment.
Findings
Results indicate that self-efficacy significantly predicts lower burnout levels and higher flourishing. Resilience and flow were negatively associated with burnout, reducing its impact; however, the direct effects …

This dissertation explored the lived experiences of Latina leaders as they navigated how cultural expectations influenced work–life balance in the post-pandemic era. The COVID-19 pandemic reshaped workplace dynamics, blurring boundaries between professional responsibilities and personal life. For Latinas, these challenges were compounded by cultural expectations that shaped their roles both at home and in the workplace. As colleges and universities face sustained fiscal constraints and expanding operational pressures, the ability of facilities leaders to use data to inform performance management has become increasingly critical. This study examines how listening shapes inclusive workplaces by exploring the listening experiences of 23 professional cisgender women of color working in predominantly white institutional spaces. Although listening is a fundamental part of communication, it is frequently undervalued and overlooked in leadership literature. Using the constructivist critical incident technique (CCIT) methodology, the research analyzed 88 significant moments when participants felt distinctly heard or unheard by leaders. Findings reveal that listening operated as a relational practice signaling respect, affirmation of voice, and anchoring leadership in accountability, while enabling leaders to engage perspectives beyond their own. Women comprise a significant portion of the nonprofit sector workforce but are underrepresented in leadership, particularly among executives in larger revenue nonprofit organizations (NPOs). This phenomenological study explored the lived experiences of women who led large, local NPOs (those with annual revenues between $1 million and $5 million) in Ohio. Purpose: This study investigates how organisations respond to sustainability when it becomes a central strategic priority, particularly through project environments. The research seeks to understand the factors influencing organisational responsiveness to sustainability imperatives in projects, addressing a key gap in sustainable project management literature. Design/methodology/approach: The study employed a thematic meta-synthesis of qualitative case studies from multiple countries and different economic sectors. Using grounded theory, data were coded to identify first-order concepts, second-order themes and aggregate dimensions, culminating in the development of a conceptual model of dynamic adaptation. Motivated by observations that workers from lower social class backgrounds often experience lower career outcomes even after securing desirable jobs, we adopted an abductive approach—combining theory (the newcomer personal capital framework) with qualitative evidence from open‐ended accounts (Study 1)—to identify three challenges these workers face after joining organizations as newcomers: limited cultural capital (i.e., institutional knowledge), lower social capital (i.e., social self‐efficacy), and lower psychological capital (i.e., distress tolerance). The existing literature evaluates transformation mechanisms as separate factors rather than as interacting, evolving feedback systems. This dissertation addresses this gap by developing and validating a system dynamics framework for sustained digital transformation. Purpose – Women’s career progression in healthcare continues to lag men’s, particularly at senior leadership levels, limiting organizational performance and weakening leadership pipelines. This study applies Conservation of Resources (COR) theory’s positive gains cycle to examine how supportive organizational environments and human resource management practices can accelerate women’s advancement from early career stages to senior leadership. High voluntary employee turnover in manufacturing significantly affects organizational performance and profitability. Although prior studies have identified numerous predictors of voluntary turnover intentions, limited research has examined psychological safety as a potential factor. This quantitative correlation study addresses this gap by investigating the relationship between team psychological safety and voluntary turnover intentions among production associates and supervisors at an auto parts manufacturing plant in Southeastern Tennessee (N = 31). Purpose: The aim of this article is threefold: to gain detailed insights into academic employees’ experiences and perceptions of human resource (HR) practices; to identify the challenges and opportunities perceived by academic actors in these practices; and to provide recommendations for further research.
Design/methodology/approach: The study involved 17 key informants from Polish (8), Maltese (5), and Finnish (4) universities. Data were analysed using semantic thematic analysis, resulting in a rich and nuanced understanding of the experiences shared by participants.

This thesis examines how universities across the major geographical regions in the United States communicate their employer brand through the Careers section on their websites and digital recruitment materials. Using a multiple-case qualitative content analysis, the study applies the four-dimensional brand SMRT storytelling framework of story, meaning, ritual, and transmedia to evaluate how institutions signal aspects of their employer value proposition across various content formats. Findings show that meaning and ritual were consistently applied through content formats via mission statements, departmental narratives, and employee photography. The study examined how the Grand Valley Leadership Academy (GVLA) training affected participants' performance and its application in their organizations. Surveys of GVLA participants and employers showed that coaching and leadership skills improved, with high satisfaction from managerial support, peer support, and pre-training. Employers' feedback highlighted evolving leadership needs post-pandemic. The research stresses a supportive environment's role in translating training into practice and suggests leadership development must adapt to organizational changes and workforce flexibility.

With workforce demands shifting toward practical experience, employer expectations have exceeded what traditional classroom education alone provides, creating a growing gap between student readiness and career requirements. Prior research gives significant attention to technology usage of large public accounting firms, particularly the Big 4. However, limited evidence exists on the smaller public accounting firms, which constitute a majority of the public accounting field. In this study, we conducted semi-structured interviews with eight highly experienced professionals of smaller accounting firms. Findings reveal that firm size does not necessarily predict technological sophistication. Rather, individual leadership, including a single partner, emerges as a critical driver towards technological advancement. Experts agree that data governance is crucial for managing data as an asset, yet in practice, it remains inconsistently defined, unevenly implemented, and poorly understood. Earlier industry studies offered valuable descriptive benchmarks of governance adoption and professional roles, but provided limited theoretical insight and little empirical evidence explaining how governance functions within organizations. Building on this foundation, the current research offers a more substantial and analytically rigorous contribution by transforming descriptive observations into empirical explanations. Institutional Isomorphism, Top Management Commitment, And Environmental Disclosure In Tanzania’S Construction Sector, Aulelius Lema, Siasa Issa Mzenzi

This study examined the influence of institutional isomorphism on environmental disclosure (ED) in Tanzania’s construction sector and the mediating role of top management commitment (TMC). A cross-sectional design was employed, with data collected from 314 construction firms. Environmental disclosure was measured using content analysis of financial reports, and Structural Equation Modelling using the Maximum Likelihood Estimation (MLE) method was used to estimate the structural model. The findings reveal that coercive, normative, and mimetic pressures significantly impact ED. The result also indicates that TMC significantly affects ED and mediates mimetic pressure’s effect, but does not mediate coercive or normative pressures. Similarly, …

When the organization-manager-employee relationship deteriorates, psychological contract breaches can occur, negatively affecting employee outcomes and the organization's financial success and stability.
