The strategies by which sexual minority employees manage their sexual identities in the workplace have long been a subject of inquiry. Extant research has long recognized that these employees potentially engage in several different strategies for workplace sexual identity management (e.g., actively concealing their identity vs. disclosing their identity), models of sexual identity management tend to focus only on factors that influence disclosure decisions. The attrition rate of early career teachers is high. In fact, the government spends $2 billion annually to replace teachers in the first five years of their tenure (Alliance for Excellent Education, 2005). The purpose of this dissertation is two-fold: 1) to test the relationship between purpose, psychological well-being, and affective commitment to the profession, and 2) to design and examine the impact of a purpose-centered intervention in a sample of early career teachers in their first or second year of teaching, in the northeast. Despite increasing practitioner application and decades of research on the topic of managerial coaching, the topic continues to lack conceptual clarity, foundational theory, and sound measures. As a result, there is little understanding of the underlying psychological mechanisms connecting coaching behaviors to employee outcomes. This dissertation develops a new theory-based framework and survey measure of managerial coaching behaviors (the managerial coaching questionnaire; MCQ) grounded in self-determination theory (Deci & Ryan, 1985; Ryan & Deci, 2000). Innovation in academia and industry is increasingly achieved via complex problem solving in teams making use of knowledge from multiple areas of expertise. These expertise-diverse teams have proliferated in response to the demands of contemporary knowledge work, and members often possess intellectually distant skillsets that impose novel constraints on the means by which they must collaborate—in particular, they must rely more on distributed taskwork.
