The purpose of this ethnographic case study was to explore the culture of succession planning and leader development at Lipscomb University, using the 5C’s: Strategies for succession planning in the academy model. In the face of unprecedented disruption and complexity, the review of literature suggested the higher education sector in the United States is largely underprepared for the upcoming exodus and shortage of leaders. With religiously-affiliated institutions accounting for more than one in five colleges and universities in the US, there were no visible studies attending to succession planning and leader development in Christian higher education. Previous research indicated that women’s advancement into the leadership and administrative ranks in higher education has stalled over the past twenty years. Studies highlighted the socio-cultural and structural barriers that create challenges for women’s advancement in the academy. This study focused on the use of women-only leadership development programs (WLDPs) as a potential resource for women in the pursuit of advancing their careers. Senior administrators' retirement rates between 2012 and 2022 will create a shortage of community college leaders. The purpose of this qualitative exploratory case study was to explore how the mentoring programs at community colleges may contribute to the career advancement of potential academic leaders for senior leadership positions. Kram's mentor role theory grounded the study. Data collection included semistructured face-to-face interviews with a purposeful sample of 3 academic, senior administrative leaders from 3 North Carolina community colleges who have participated in leadership mentoring programs, a review of organizational documents, and a review of the literature.
