Current literature on job satisfaction and dissatisfaction does not comprehensively explain the possible relationship among the many factors in Herzberg et al.’s (1959) two-factor theory and teacher retention in international schools in Asia. While research exploring different individual factors to retention and job satisfaction exists, quantitative studies do not appear in great abundance, especially literature with international schools as the target. Teacher motivation factors prominently in the sustainable development of educational institutions, and relate to self-efficacy, job satisfaction, and retention. Prior motivational research in education has addressed factors relating to teacher motivation, but there is a dearth of research into the impact of performance management on motivation. This phenomenological study examined the lived experiences of 5 teachers in relation to the performance management process in the selected school. The project study was guided by Bandura's social cognitive theory, Maslow's hierarchy of needs, and Herzberg's motivation-hygiene theory. For many teachers employed in schools in metro Atlanta, meeting the demands of No Child Left Behind and Race to the Top is complicated by social realities characterized by the urban environment. Teachers’ beliefs about learning, operationalized at either the individual or the collective level, are influenced by the context of the schools in which they teach, and when teaching in the urban context, it is critical that teachers believe students can learn despite their circumstances (Halvorsen, Lee, & Andrade, 2009).
