The nationwide trend of novice teachers leaving schools at a disproportionately high rate comes at a time when schools strive to develop a staff of experienced, effective educators to increase student achievement. The price of novice teacher attrition includes financial costs like recruitment and hiring as well as lost professional development young teachers take with them when they leave. Intangible costs include the negative impact on schools as organizations resulting from high turnover as well as inconsistent instruction from an ever-changing teaching staff. Making graduate level admission decisions is a complicated process. It is beneficial to the institution, the academic program and the student that every applicant who is admitted into a program is retained and graduates. The utilization of pre-admission factors can be helpful in determining who will succeed and who will not. This study was completed on a cohort of 183 students, spanning nine years. Within the first five years of new teachers’ employment, between 30 and 50 percent leave the profession (Smith &Ingersoll, 2004). High levels of teacher attrition are associated with negative effects on student achievement (Strong, 2005). Nontraditional students comprise 75% of the higher education student population (Complete College America, 2011). These students maintain employment and care for their families while juggling the demands of college courses. Two-year colleges face challenges retaining nontraditional learners and more than 50% of nontraditional African American students fail to complete their associate degree (National Student Clearinghouse Research Center, 2019). Alumni who graduated within the previous five years from student affairs master’s degree programs across the nation were surveyed to examine issues related to attrition. In total, 697 alumni responded, of which 588 (84.36%) were still in the field of student affairs and 109 (15.64%) had departed. Participants were surveyed regarding their levels of occupational commitment to student affairs and their satisfaction and burnout in their first postgraduate professional role in order to understand how these factors influenced their retention in the profession. This dissertation examined the differences within special education preparation and professional development support and the association with special educator feelings of self-efficacy and burn-out. The dissertation is organized into three separate papers. Paper 1 is a review of the research literature on the causes of special educator attrition. Paper 2 utilized the causes of attrition identified in Paper 1 and outlined research to further identify potential causes, and potential solutions. Paper 3 provides an outline of proactive solutions for districts to implement, in order to support special educators through meaningful professional development.

Teacher attrition is a problem that has consequences for children and schools in many countries; children are affected negatively both emotionally and intellectually, while schools suffer setbacks, such as financial stress and disruption of the learning environment. Retention of first year college students has been problematic in many U.S. colleges, and different mentoring frameworks have been explored to help resolve the issue. The purpose of this qualitative multiple case study was to examine how the mentoring program at Brown Community College (BCC; pseudonym) positively increased retention of first year college students. The United States has the highest college attrition rate among industrialized nations. Community college students face a much higher risk, particularly those who lack requisite reading/writing skills. Using the theory of planned behavior and self-determination theory, this study explored the relationship between persistence in college for students in traditional or corequisite remediation. Person factors under study were frustration discomfort, academic motivation, and self-reported symptoms of adult attention-deficit hyperactivity disorder (ADHD). After 7 semesters, 72 adult student volunteers from the 2 remediation programs were recruited from 2 community colleges. Teacher education enrollment has decreased 74% since 2013. Simultaneously, attrition rates have increased, with 20-50% of new teachers quitting within the first five years. These combined factors have brought California into a new teacher shortage, necessitating fast-track pathways to credentialing. Fast tracks and lowering of requirements often result in teachers not being prepared to teach as they begin their careers, and as data illustrates, children in high-poverty communities of color are those who are predominantly taught by non-credentialed teachers.
