The ongoing shortage of special education teachers coupled with an increasing attrition rate has prompted many researchers to investigate why teachers are choosing to leave the field. Multiple studies (Lehmann 2008, et al Cheng 2022, et al Bryant 2023) have been conducted to determine the rates of attrition at multiple levels in education. Results of studies (Hughes 2012, et al Robinson 2019, et al Ogakwu 2022) indicate that there has been a statistically significant relationship between job satisfaction and burnout among special education teachers. School administrators hold complex, varied, and challenging roles. As literature has suggested, these campus leaders must acquire a vast amount of information and knowledge during their formative years in leadership. Yet, the majority have reported that educational preparation programs do not adequately prepare them for the realities of their roles. The global COVID-19 pandemic fundamentally changed education across the United States leaving a shortage of highly qualified teachers to fill positions in classrooms (Nguyen et al., 2022; Schmitt & deCourcy, 2022). This research study utilized the theoretical framework of the Four-Capital Theoretical Model of Teacher Retention and Attrition (Mason & Matas, 2015). This qualitative study utilized open-ended survey questions and follow-up interviews to elicit the impacts of the COVID-19 pandemic and to determine effective strategies to the recruitment and retention of high-quality teachers. Yet, in America today, more than 50% of teachers quit in their first 5 years of service. A wealth of research demonstrates that teachers of all career levels are leaving the profession due to dissatisfaction with a variety of working conditions and lack of growth opportunities. Teachers desire a better work-life balance, opportunities to progress in their careers, and collaboration with co-workers and school leaders. Additionally, the research shows that teachers stay in education when they are valued and given the opportunity to use their expertise and voice. Agricultural education is a multifaceted program comprising the three-ring agricultural model encompassing classroom/laboratory instruction, FFA, and Supervised Agricultural Experiences (National FFA Organization, 2021). Each of these components requires dedicated time and, therefore, additional stress. Agricultural educator attrition is a problem that is experienced nationwide, with fewer teachers to fill open positions (Foster et al., 2021a). In a southern state, 22% of alternatively certified teachers enrolled in the State Alternative Certification Program (STACP) leave the teaching profession within the first 3 years. The purpose of this study was to gain an understanding of demographic, career, personal/family, and school satisfaction factors that influenced STACP candidates to leave the profession. The theoretical framework that grounded the study was the emerging theory of teacher attrition developed by Nguyen et al. Current literature in special education has examined professional development (PD) and mentorship separately; however, no studies have investigated the relationship between PD and mentorship on special education teachers’ intent. The purpose of this study was to examine the extent to which participating in PD and mentorship opportunities predicted the likelihood of Early Career Special Education Teachers' (ECSETs) intent to leave the teacher workforce while examining factors related to duration and quality.
