The problem of novice teachers leaving the profession in the first few years of their career represented a global issue and an increased attrition rate. The purpose of this qualitative descriptive study was to explore the perceptions of novice U.S. teachers and effective systemic supports provided to new teachers through the lens of social capital. For this study, the intangible components of social capital emerged through the development and fostering of mentoring relationships in an induction program. However, there are discrepancies among previous findings and controversies on both the magnitude and nature of the relationship between principal leadership and student achievement. The goal of this study was to identify the extent to which integrated leadership is present in schools, according to secondary teachers. Second, the study sought to measure the discipline-culture of schools. Discipline-culture is defined as the way discipline is administered daily in a school and how it contributes to the instructional practices that teacher’s use. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.
The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. This case study is an analysis of the relationship between principal leadership and student academic achievement. This research is based upon two dominant leadership theories from the past four decades, namely transformational leadership, which has been studied extensively by Bernard Bass and Bruce Avolio among others, and instructional leadership, which has been researched most notably by Philip Hallinger and colleagues. This instrumental multiple case study examines the actual activities and behaviors of elementary school principals who are known for building a collaborative school culture. The principals in these case studies were nominated by key informants as leaders who empower and mobilize teachers to grow professionally and interdependently in ways that enhance self-direction and motivation through reflecting on their own practices, practicing authentic self-assessment, and setting goals based on evidence of student achievement. Teacher quality is the most important school-based factor affecting student learning and achievement. In 2009, the Race to the Top (RttT) federal education initiative provided an opportunity for states to compete for federal grant resources to reform their public education systems, which included revamping teacher evaluation systems to improve teacher (and principal) effectiveness. Consequently, New York State was awarded almost $700 million in 2010 during the second phase of RttT for its Regents Education Reform Plan, which established a new teacher and principal evaluation plan known as the Annual Professional Performance Review (APPR). Teaching gaps reveal that students of color, who make up the majority of public school enrollees in the United States, do not receive instruction that provides them with the tools to achieve. The purpose of this qualitative case study was to describe the principal's perspective of the efficacy of the principal walk-through as a tool to improve and gather formative feedback about teaching. Principals from selected schools in one district were interviewed to further clarify their feelings and provide insight into how they engaged in the process. The findings suggest that the principals in this study have adapted the classroom walk-through to meet the current requirements of an instructional leader.

The purpose of this qualitative study was to explore the perceptions of teachers as to how the leadership of their principal affects their job satisfaction. This study collected the view of teachers at different career stages and examined their perceptions and needs. The participants consisted of 12 elementary school teachers at three different career stages (beginning, middle, and late).
Qualitative analysis of the interview data revealed three major themes and nine subthemes.

The purpose of this qualitative study was to explore principals' perspectives on how they make sense of their leadership roles in a new pay-for-performance system. The study describes the perceptions of six principals, two each from elementary, middle, and high school levels, regarding leadership in a recently changed system. Principals were asked about their leadership roles in implementing a pay-for-performance system, and responses focused on leadership styles, actions, beliefs, preparation, and experience of leading in a time of change.
