Many universities and K-12 public school systems express a significant, formal commitment to the ideals of diversity, equity, and inclusion (DEI). Relative to the emphasis on DEI in America’s educational institutions, however, there has been little research describing DEI trends and evaluating the efficacy of DEI bureaucracies. This three-chapter dissertation examines DEI trends that have been the subject of much discussion—but rarely studied empirically.

Systemic racism in the United States is embedded within the policies that have created oppression for certain groups. Women, people of color, and those from low-income families have less access to entrepreneurial knowledge due to the education gap. It has been determined that less than 20 percent of US patents entail a female inventor. Black and Hispanic college graduates also lack this access as fewer than half as many individuals hold patents. Researchers have found that microaggressions can cause psychological distress, frustration, avoidance, confusion, resentment, hopelessness, and fear. Previous studies from Southern universities have addressed the adjustment experiences of Black women in graduate programs, obstacles faced by Black women in higher education and strategies to overcome those obstacles, and factors associated with Black student motivation and achievement. Discrimination and racism are factors identified in those studies, however, there is little research on the experiences of Black women in graduate programs and the impact of racial microaggressions on them.

In the wake of the Brown v. Board of Education (1954) decision, thousands of teachers of color lost their jobs as black students were integrated into mostly white schools. The number of black teachers in schools across the United States has never recovered resulting in a teaching workforce that is less diverse than the student population that they teach. Interethnic Communication Apprehension of students of color with white faculty members was studied at the University of Arkansas, a predominantly white university with predominantly white faculty. Interethnic Communication Apprehension is defined as a psychological response of fear or anxiety which causes avoidance of interaction with people from ethnic groups that are different from one's own (Neuliep & McCroskey, 1997). This study was conducted using the PRECA (Personal Report of Interethnic Communication Apprehension) measure created and validated by Neuliep and McCroskey (1997).
