Nationally, collective teacher efficacy (CTE) has been correlated with higher levels of student achievement. The problem addressed through this study was that local school district leaders have been unsuccessful in cultivating CTE through the district’s collaborative planning process. Guided by the enabling conditions of CTE, the purpose of this basic qualitative study was to explore how local middle school principals cultivated CTE in their schools through the collaborative planning process. School principals play a critical role in evaluating teachers and providing feedback, but high-stakes evaluation policies at the local and state levels can create ethical dilemmas for principals. However, there are discrepancies among previous findings and controversies on both the magnitude and nature of the relationship between principal leadership and student achievement. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.

The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. Teacher quality is the most important school-based factor affecting student learning and achievement. In 2009, the Race to the Top (RttT) federal education initiative provided an opportunity for states to compete for federal grant resources to reform their public education systems, which included revamping teacher evaluation systems to improve teacher (and principal) effectiveness. Consequently, New York State was awarded almost $700 million in 2010 during the second phase of RttT for its Regents Education Reform Plan, which established a new teacher and principal evaluation plan known as the Annual Professional Performance Review (APPR). Using data from the 2014 North Carolina Teacher Working Conditions (NCTWC) biennial survey researchers identified a sample from over 2,500 principals. The researchers surveyed 68 principals; 24 principals participated in a 19-item survey containing 5 demographic questions, 7 Likert-scale questions, and 7 open-ended questions. The descriptive analyses revealed that the principals in the study had the highest agreement with time constructs related to “reasonable class size” and “protecting teachers from duties that interfere” and lowest levels of agreement with “efforts made to minimize routine paperwork.” The qualitative analyses shared further principal perspective regarding specific strategies with the seven time constructs. …

The purpose of this qualitative case study was to describe the principal's perspective of the efficacy of the principal walk-through as a tool to improve and gather formative feedback about teaching. Principals from selected schools in one district were interviewed to further clarify their feelings and provide insight into how they engaged in the process. The findings suggest that the principals in this study have adapted the classroom walk-through to meet the current requirements of an instructional leader.

The purpose of this qualitative study was to explore the perceptions of teachers as to how the leadership of their principal affects their job satisfaction. This study collected the view of teachers at different career stages and examined their perceptions and needs. The participants consisted of 12 elementary school teachers at three different career stages (beginning, middle, and late).

Qualitative analysis of the interview data revealed three major themes and nine subthemes.

Using a mixed-methods design, this study examined conflict management styles of elementary school principals in South Carolina and the relationship of conflict management style and school climate. The Rahim Organizational Conflict Inventory-II,

Form B, which identifies five styles of managing conflict, was used to determine principal conflict management style preferences. Eight indicators on the South Carolina school report cards were used to measure school climate.
