Despite the importance of faculty diversity training for advancing an inclusive society, little research examines whether participation improves inclusion perceptions and belongingness. Integrating training and diversity education literature concepts, this study examines the effectiveness of training targeting microaggressions in six STEM (Science, Technology, Engineering, Mathematics) oriented departments at a research-intensive university. Reactions data collected at the end of face-to-face training suggested that participation generally increased inclusion understanding. Self-assessments on inclusion concepts collected from 45% of participants before and three weeks after training suggest participation increases perceptions of the importance of inclusion, microaggression allyship awareness, inclusive behaviors, and organizational identification. Various initiatives are underway in Minnesota and around the country to promote racial consciousness in K-12 teaching (R4615). Some of these show great promise for helping to realize goals related to racial equity and social justice articulated by key professional organizations guiding teacher education and educational research nationwide (AACTE; AERA; AESA).

While enrollment statistics point to incremental gains being made toward diversifying the teaching force in Minnesota and nationwide, this pace lags behind the growth in diversity of the K-12 student population. At the same time, Minnesota’s teaching force remains over 90% white (MDE, 2020).

The global pandemic that began in 2020 amplified the chasm between higher education’s stated goals to advance diversity, equity, and inclusion (DEI) and the systemic realities that many students, instructors, and staff grapple with on a daily basis. We contend that attenuating the barriers to DEI outcomes means first acknowledging that DEI is a wicked problem, in that it is impossible to solve because of competing, conflicting, and complex sociocultural forces from within and outside our institutions. This study investigated how a Multi-Layered Autobiography Project impacts the intercultural competence for undergraduate students, many of whom were aspiring teacher candidates in the United States. For purposes of this project, the concept of “culture” was adapted from West and Turner’s (2018) definition: the norms, behaviors, standards, values, etc. shared by a group of people, and passed along to later generations.
