This mixed-method study sought to find specific factors influencing teachers in small, remote, rural school districts to continue teaching or to leave their teaching position. Additionally, this study sought to identify specific things district-level administrators could do influence teacher retention rates in small, remote, rural school districts. The quantitative data revealed the top three most influential attributes contributing to teacher retention are supportive school administration, the size of the teacher’s class, and the teacher’s relationship with colleagues. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.

The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. Rural Texas districts experience higher rates in teacher turnover compared to other districts. This explanatory sequential mixed methods study was designed to explore the relationships among district size and the factors that contributed to teacher turnover. Data was collected from Texas public school districts with fewer than 500 students. A simple correlation determined that no relationship existed between district size and teacher turnover rate during the 2016-2017 school year in the 313 districts that had fewer than 500 students. The purpose of this study was to identify factors that have the greatest influence on math and science teacher intentions to stay in or leave the teaching profession. The independent variables included in this study were: perceived administrative support, influence over classroom and school policies and procedures, salary satisfaction, and stress associated with teaching. A survey was sent to math and science teachers in central Virginia containing questions largely derived from the School and Staffing Survey. For the past 9 years, a high school in the southeast United States for students at risk of not graduating has had an average annual teacher turnover rate of 31.25%, nearly twice the national rate of 15.9%. Problem. Teacher migration and attrition are costly to educational institutions and negatively impact students' education. Teachers migrate to other positions and/or leave the profession for different reasons. Research of literature indicated that one influence on the teacher's decision to migrate to another position or to leave the profession is lack of principal support. This sequential mixed-methodology study explores elementary teachers' perception of the relationship between principal support and teacher retention and migration in the rural elementary schools of north-central Pennsylvania.
