Purpose: The purpose of this explanatory mixed-method study was to identify and describe self-sabotaging behaviors experienced by female African American Deans in higher education and to explore the impact these behaviors had on their career development. A secondary purpose of this study was to identify strategies employed by female African American Deans in higher education to overcome self-sabotaging behaviors.

Methodology: This sequential explanatory mixed-method study explored the lived experiences of nine female African American deans who acknowledged they had experienced self-sabotaging behaviors throughout their careers. This phenomenological study looked at the lived experiences of 12 teachers and deans participating in an intensive weekly observation/feedback model in several charter school academies. In this model, teachers and deans work to grow as educators and to reach their professional development goals. In community colleges across the country, the division of academic affairs faces many challenges. Chief academic affairs officers (CAAOs) and academic-leadership teams need to effectively lead the division. Academic deans support the division of academic affairs, and the CAAO provides guidance and resources, and empower individuals in these roles to be effective. The purpose of this study was to identify factors associated with the formation of an effective academic-leadership team in selected Illinois community colleges.
