Reducing Teacher Turnover: Factors Of Teacher Retention Success, Karrie Pederson Rage

This post-positivist confirmatory correlational study examined four contributing factors found in the literature to influence teacher retention. The four factors were working conditions and school climate; administrative support and leadership practices; teacher self-efficacy; and the COVID-19 pandemic. The researcher developed two questionnaires (i.e., Teacher Retention Questionnaire for Teachers and Teacher Retention Questionnaire for Administrators) to gather the data for the study. A total of 324 teachers (30.39% return rate) and 26 administrators (50% return rate) from an urban Midwest P-12+ public school district participated in this study and anonymity was assured. The purpose of this qualitative study was to describe the lived experiences of teachers of color and identify commonalities within the lived experiences of teachers of color employed in predominately White K–12 schools. This study utilized interpretive phenomenological analysis as viewed through the White racial frame lens. There were 15 participants that were included in this research study. Participants were teachers of color with at least 5 years of teaching experience in predominately White K–12 environments. Data collection procedures included confidential virtual, semistructured interviews that included specific information the researcher wanted to explore. Teacher shortage constitutes a crisis in the U.S. and the education system at-large. In light of the crisis of teacher shortage and the severity of turnover rate, the purpose of this paper is to join in the dialogue to further the conversation regarding how believing or reinforcing stereotypes can contribute to burnout and unrealistic expectations teachers face in education. The COVID-19 pandemic has been a trying period for teachers. Teachers had to adapt to unexpected conditions, teaching in unprecedented ways. As a result, teachers' levels of stress and burnout have been high throughout the pandemic, raising concerns about a potential increase in teacher turnover and future teacher shortages. We use administrative data for the state of Arkansas to document the effects of the COVID-19 pandemic on teachers’ mobility and attrition during the years 2018-19 to 2021-2022. The purpose of this quantitative study was to determine the level of grit that best predict years in teaching. The study sought to answer the research question, How accurately can years of teaching experience be predicted from the linear combination of grit score (meaning the consistency of interest and perseverance of effort), age, gender, level of education, grade level taught, and subjects taught? Teachers (N = 468) of preschool-12th grade in a large suburban Atlanta school district responded to survey questions from the Grit-S Scale questionnaire along with demographic questions. This mixed-method study sought to find specific factors influencing teachers in small, remote, rural school districts to continue teaching or to leave their teaching position. Additionally, this study sought to identify specific things district-level administrators could do influence teacher retention rates in small, remote, rural school districts. The quantitative data revealed the top three most influential attributes contributing to teacher retention are supportive school administration, the size of the teacher’s class, and the teacher’s relationship with colleagues. This qualitative interview study utilizing phenomenological methods investigates the experiences of three male teachers who exited Miami-Dade County Public Schools (M-DCPS).

The goal was to identify their rationales for resigning from M-DCPS. Using phenomenological methods, this study reduces individual experiences with the phenomenon of being a male teacher to a description of the essence of the participants’ experiences. The participants were chosen from M-DCPS because it is the fourth largest school district in the country, and it is grappling with teacher attrition just as many other large, diverse, urban districts in the nation. Teachers are leaving the profession at high rates. Salary, support, and workload are factors that have contributed to this phenomenon. The 2020-2021 academic year was a trying year for teachers. We use a nationally representative sample of teachers from the RAND American Teacher Panel to document that teachers’ stated consideration of leaving the profession increased during the pandemic. We also study factors associated with teachers’ consideration of leaving the profession and high levels of job burnout during the pandemic. Approaching retirement age (being 55 or older), having to change instruction modes, health concerns, and high levels of job burnout all appear to be important predictors of the probability of considering leaving or retiring from teaching.
