Individual Performance And Taking On Firm-Specific Roles: The Case Of Business School Associate Deans, Jeff Dyer, David Kryscynski, Christopher Law, Shad Morris

The firm-specific human capital dilemma suggests that firms generally want employees to make firm-specific investments but that employees prefer not to make them. We suggest that individual performance may moderate this dilemma such that the dilemma increases as individual performance increases – i.e. firms may prefer high performers in firm-specific roles while high performers may resist these roles more than their lower performing counterparts. We examine our extended firm-specific human capital theory in a context where the classic firm-specific human capital dilemma likely exists: business academia. Since inception, affirmative action programs have been char-acterized as everything from institutional ‘reverse’ racism, to neces-sary plans that seek to ameliorate decades of racism. Data from the Pew Research Center indicates that a large majority of Americans support affirmative action. When asked whether “[a]ffirmative ac-tion programs designed to increase the number of black and minori-ty students on college campus are. . . good or bad,” 71% of respond-ents answered “good” in 2017.16 This is a significant increase in the percentage of Americans responding favorably to affirmative action programs. This article focuses on a case study in revolutionary change. A private school in Mexico City that had functioned for 49 years under the educational arm of The Church of Jesus Christ of Latter-day Saints underwent a change in mission, purpose, structure, function, and administration in eight months. Research about organizational change contains many conceptual models and principles intended to guide an organization through large-scale change. However, this change occurred without any strict reliance on a specific change model. The United States education system has experienced an evolution of school accountability systems that has led to changes and variation in state school grading systems. This study shows that the Every Student Succeeds Act (ESSA) of 2015, a recent reauthorization of the Elementary and Secondary Education Act (ESEA) of 1965, provides greater autonomy to individual states in evaluating and reporting school accountability than in preceding years and provides opportunities for states to implement a more holistic or well-rounded approach to school grading. School leadership is a complex and challenging endeavor, especially in an era when school principals are held accountable for student achievement outcomes. Research on school leadership has shown that a principal’s influence on student achievement is indirect and significant. Over the past three decades, research on school leadership has developed conceptually and now offers more concrete descriptions of the actions and behaviors leaders can utilize for learning-centered leadership. The developers of the Vanderbilt Assessment of Leadership in Education (VAL-ED) evaluation framework sought to create a school leader assessment tool that measures learning-centered behaviors, instead of measures that focus on the …
