Balancing Wellness And Leadership: Exploring Black Women Administrators’ Subjective Well-Being, Resilience, And Radical Self-Care In Higher Education, Lashae Grottis

Leaders in higher education experience high and unrealistic demands for their skills, time, and energy, causing stress, competing priorities, burnout, compromised health, and attrition. However, unlike other racial and gender groups, Black women higher education administrators experienced these challenges more intensely. As a result of chronic stress associated with being undervalued and overworked, discriminatory and unwelcoming workplaces, and intersectional biases, Black women leaders are leaving higher education workplaces. Despite the link between gendered racism and unwellness, little is known about the problem from a positive leadership perspective. The problem of inadequate representation of Black women in tenure track faculty positions is both pronounced and longstanding. With Black women making up less than 2% of full professors, this is particularly true at institutions categorized as R1 – Doctoral Universities – Very high research activity by The Carnegie Classification of Institutions of Higher Education. College faculty have long been the focus of scholarly research. Black women graduate students with dis/abilities; those identifying as neurodivergent are scarce in contemporary research. Throughout widespread disability studies, research, and the research on neurodiversity, this lack is consistent regarding minoritized race and gender groupings (Matthews, 2019; Strong et al., 2020). Larger neurodivergent, ADHD, and Autism conversations tend to skew toward White boys and men (Travers, 2018). The convergence of disability (race, gender, and place/space) as another marginalized community and diverse student population, is an additional gap in the literature, despite the benefits of DisCrit (Annamma et al., 2013). The long-standing achievement gap between African-American students in grades k-12 and their White counterparts has inspired many educational leaders and policy makers to seek a deeper, more comprehensive understanding of the various factors affecting the well-being of Black students. The conversation has historically focused on deficits and dysfunction while ignoring strengths and resiliencies. According to the National Center for Education Statistics (NCES), women are out earning men in the numbers of associate’s, bachelor’s, and master’s degrees awarded. When separated by race, Black women are the largest proportionally, representing 64 percent of bachelor’s degrees among Black women and men. Moreover, Black women account for 15 percent of all master’s degrees and 10 percent of earned doctoral degrees among all women. Given the most recent NCES statistics, the student body of degree granting institutions includes a significant number of Black women students. Numerous studies document Black student and faculty underrepresentation in higher education and the obstacles blocking their access to the classroom either as students or as instructors. As Black women students work toward graduate degrees, Black women administrators are needed so these students can see their identity reflected in their academic leaders.

While African American women have been participating in American higher education for more than a century, they remain significantly underrepresented among college and university administrators. Researchers have noted that when these women are able to secure administrative positions, many of them contend with intense isolation and marginalization, which compromises their personal well-being and jeopardizes their professional success. Black feminist scholars have suggested that African American women may be assisted by involving themselves in supportive networks that provide them the opportunity to connect with other African American women.
