Research in dynamic capabilities (Teece 2007) looks at how organizations derive and potentially sustain competitive advantage by dynamically making sense of opportunities, marshalling and manipulating assets and resources in response to these opportunities (Eisenhardt & Martin, 2000; Teece, 2007). The study of dynamic managerial capabilities is concerned with the microfoundations – attendant attributes as it were – that underpin managers’ ability to effectively participate in the dynamic capabilities of sensing, seizing and reconfiguring (Helfat & Martin, 2015b; Helfat & Peteraf, 2015). In organizations, proactive employees make things happen. They anticipate, initiate, and drive meaningful changes for a better future. Such proactive behaviors can be manifested in different forms. Initiating work improvements and voicing for changes are examples of the different proactive behaviors commonly demonstrated by employees.

This dissertation research investigated the potential predictors of returning Filipino expatriates’ and their sustainable job success. This research investigates the extent of firm level differences such as a companies’ global engagement, repatriate support programs and individual differences such as the repatriates’ compensation, alignment of their personal goals with organizational values, and the level of patriotism to predict their job success upon return to the Philippines. The research employed a grounded theory approach to develop the hypotheses and was executed using a survey methodology. Inadequate representation of women in the upper corporate echelons remains a worldwide problem, in spite of seemingly concerted efforts by organizations to counter it. While progress has been made in terms of entry level percentages of women, the numbers continue to fall with growth up the corporate ladder. Asia is no exception to this phenomenon. In my dissertation, I systematically examine what it means to be morally flexible. I develop a scale to capture an individual’s willingness to adapt their moral behavior and examine both positive and negative consequences of this type of moral flexibility in the workplace. My dissertation consists of three studies. In Chapter 2, I draw from the personality strength literature and research on within-person variability in moral behavior to introduce the construct of moral adaptability (MA) defined as the willing to adjust moral behavior depending on the situation. This research study explores the mediating role that work engagement plays between spirituality at work and performance. Spirituality at work is measured by four dimensions of meaningful work, having a sense of community, alignment with corporate values and having an inner life. Work engagement is recognized to comprise of physical, emotional and cognitive engagement (Kahn, 1990). Performance, on the other hand, refers to in-role behaviours, organizational citizenship behaviours – individuals ("OCB – I"), organizational citizenship behaviours – organizations ("OCB – O") and employee creativity.
