Decades of assessment center (AC) research has resulted in an inevitable “validity ceiling” whereby increasing the validity of the AC method is becoming increasingly difficult. To overcome this challenge, new avenues for collecting and evaluating AC participant behaviors must be explored, with a particular focus on overcoming the inherent limitations of human observation—a hallmark of the AC method. This study examines detailed logs of AC participant behaviors captured automatically and unobtrusively during a computer-based simulation assessment. International partnerships, joint ventures, mergers, and acquisitions have expanded the labor market from a domestic to an international perspective. In this environment, multinational organizations demand cost-effective personnel selection tools to help them identify top talent from different countries, geographical regions, and cultures.

Existing leadership theories and applied resources contain bountiful lists of recommended behaviors for leaders to employ, yet an integrated model that produces the most efficient set of leader behaviors does not currently exist. Organizational climate refers to the shared meaning organizational members attach to the events, policies, practices, and procedures they experience as well as to the behaviors they see being rewarded, supported, and expected (Schneider, Ehrhart, & Macey, 2011). Climate scholars have most frequently used referent-shift consensus and dispersion composition models (Chan, 1998) to conceptualize and measure organizational climate. Based on these models, climate emergence has been characterized by low variance or high consensus of individual-level climate perceptions (Chan, 1998; Ehrhart, Schneider, & Macey, 2013; Hazy & Ashley, 2011; Kuenzi & Schminke, 2009) within formally defined organizational groups (e.g., work teams).

Distributions of job performance indicators have historically been assumed to be normally distributed (Aguinis & O'Boyle, 2014; Schmidt & Hunter, 1983; Tiffin, 1947). Generally, any evidence to the contrary has been attributed to errors in the measurement of job performance (Murphy, 2008). A few researchers have been skeptical of this assumption (Micceri, 1989; Murphy, 1999; Saal, Downey, & Lahey, 1980); yet, only recently has research demonstrated that in certain specific situations job performance is exponentially distributed (Aguinis, O'Boyle, Gonzalez-Mulé, & Joo, 2016; O'Boyle & Aguinis, 2012). Interfunctional bias is examined in this dissertation as a potential barrier to interfunctional cooperation. Interfunctional cooperation is desirable in modern corporate organizations as a contributor to effective service delivery, operations planning, and sales performance. Interfunctional stereotyping, prejudice, and discrimination are hypothesized to relate positively, and together provide the bias-based theoretical basis through which barriers to interfunctional cooperation can be more thoroughly understood. The construction industry is a major part of the United States economy, but it is also one of the most dangerous and high-risk industries. The industry is currently facing a shortage of effective leadership, and leaders face unique challenges in coordinating multiple teams of subcontractors on projects. The perceived importance of, and commitment to, work and family roles has significant implications for the career decision-making difficulty (CDMD) of undergraduate college students. Additionally, cultural variables have been shown to influence undergraduate students’ anticipated life role salience (LRS) as well as the amount of difficulty experienced in making a career decision. Given this information, the current study assessed the relationship between LRS and CDMD specifically in terms of differences that may occur within this relationship for different cultural groups. Work values, defined as the end states people desire and expect to realize through work, appear to play a role in career success, but the small number of past studies have reported conflicting results, some of which may be attributed to research methodology. Using a person-centered approach to model the conjoint effects of intrinsic and extrinsic work values, the present study inductively investigated the association between work-value profile and career success using a three-panel longitudinal dataset consisting of 905 lawyers from the After the Juris Doctorate (AJD) study. Previous research has provided a helpful, albeit narrow, understanding of task interruptions as related to outcomes such as wellness and performance (e.g., Eyrolle & Cellier, 2000). Building on this foundation by viewing interruptions through the broader theoretical context of the theory of mental workload, this study sought to explain the cognitive processes underlying the negative performance effects often associated with interruptions and to apply an intervention aimed at mitigating these effects. Three lab studies and three field studies indicate that food waste and consumption is influenced by serveware disposability. Studies indicate that consumers waste more food when eating with disposable plates and consume more food when eating with permanent plates. The effect persists whether participants choose their own type and quantity of food or are given the same amount of food, whether they are responsible for plate disposal or not, and whether the serveware is touched/held or not. Each generation in the workplace shares characteristics that distinguish them from the generations before them. These differences in personality, behavior, and attitudes can result in intergenerational conflict, and these dynamics were identified by researchers when describing the interaction between young Millennial workers and their supervisors of the older generations. However, research did not explicitly test if these differences extend to the different communication styles that people exhibited in their verbal interactions. This paper assesses the organizational capacity of two small Non-Governmental Organizations (NGOs) in Port-Au-Prince Haiti. Each NGO has a staff of under 15 members. At the time of the assessment, they were both in early stages of their development, with one in its first year of operations, and the other in its fifth year. Both embody grassroots, community organizations because of their connections to the communities in which they work, their willingness to travel to those communities, and their predominantly Haitian staff. In this dissertation I set out to expand our collective understanding of creativity in organizations. I accomplish this through three related studies, each organized into independent chapters of this dissertation.

The first study explores how demands of organizations, particularly strategic contradictions faced by decision makers, affect creative processes and products. In this chapter I develop the theory of paradoxical creativity, which posits that creative discovery is a function of how strategic contradictions are perceived by decision-makers. Consumers have increasing interests in sustainable products, but the actual purchase rate is relatively low. To find the reasons of this gap, previous studies focus primarily on cognitive factors of behavioral change based on the theory of planned behavior. Little research, however, discusses such a sustainable consumption issue from emotional aspects. Thus, this research proposed that self-conscious emotions play an essential role of sustainable consumption behavior, and such emotions are driven from private and public self-consciousness. The purpose of the following study was to examine and compare different observation foci: peer-observation, self-observation and a combination of both options as well as supervisor observations and observations of employee behavior obtained by research assistants (RA). Having a stigmatized disability is a depleting experience. For those with a disability, there are many factors that contribute to potential performance decrements in any given situation. Visibility of the disability, and the stigma connected to the disability are two such factors—which I argue based on research on motivation, regulation, and stress, contributes to the regulatory depletion experienced by disabled individuals. I conducted an experimental study where participants took part in a workplace simulation. This research was designed to examine the moderating effect of interactional justice on the relationship between justice constructs and organizational citizenship behavior (OCB) with organizational identification as a mediator of the influence of justice perceptions on OCB. This study was based heavily on social exchange, the norm of reciprocity, and psychological contracts between individuals and their supervisors. The Impact Of Age On Workplace Motivation: A Person-Centered Perspective, Keith Lynn Zabel

The present study used the person-centered approach to examine how profiles based upon six different age conceptualizations differentially impact workplace motivation. In the first known study to examine all conceptualizations of age simultaneously, results suggested the age conceptualizations of subjective age and health significantly impact growth motives for older workers, but not social or security motives. Results suggest social motives are influenced more by chronological age as opposed to other conceptualizations of age. Implications for practitioners in designing and implementing HR activities (e.g., succession planning) and researchers in utilizing all the conceptualizations of age and studying workplace interventions are discussed.
