Organizational Stressors As Predictors Of Burnout, Kristen Albritton

The purpose of this study is to determine if organizational stress, measured by role conflict and role ambiguity, predicts burnout among employees. A review of the related literature identified variables that demonstrate a relationship with burnout, supported by the Maslach (1998) theory of burnout and Katz and Kahn’s (1966) organizational role theory. The researcher also examined whether organizational level and demographic variables (gender, education level, and job tenure) moderate the relationships between role conflict, role ambiguity, and burnout.

COVID19 caught almost every higher education institution off guard. The pandemic interrupted the teaching and learning process and required immediate implementation of emergency remote learning strategies. Teaching pedagogy turned to new ways of thinking about learning. Consequently, both academic staff and students had to adapt without warning to the challenges of teaching with advanced technology from home which was taking the world by storm. A lack of diversity exists in higher education leadership, particularly with Hispanic/Latina women. Differences in cultural backgrounds play a role when leaders who are mostly White consider individuals of other ethnicities for promotion. In 2016, only 3% of all higher education leadership positions were held by Hispanics/Latinos and even a smaller percentage were women. Identifying the challenges Hispanic/Latino women face in competing for leadership roles in higher education is needed to understand the factors needed to be overcome to succeed. Employee turnover in U.S. colleges and universities negatively affects productivity, resources, employee morale, and job satisfaction. The failure of U.S. colleges and universities’ leaders to retain a viable and productive workforce negatively affects students’ educational success and learning opportunities. Grounded in the motivation-hygiene theory, the purpose of this qualitative multiple case study was to explore strategies college and university leaders used to retain employees.
