This dissertation consists of 3 essays all of which seek to examine the socialization experiences of newcomers who perceive themselves to be dissimilar from their work colleagues before, during, and after they start their jobs. I define the perceived dissimilarity as the degree to which individuals perceived themselves to be different from most others in the organization. The first essay provides a comprehensive review of the theoretical and empirical literature on organizational socialization, identifies four dominant theoretical perspectives and their gaps, and sets the stage for the research model developed for this dissertation. This thesis and its corresponding art installation, Lessons from Ziggy, attempts to deconstruct the variables prevalent within several complex systems, analyze their transformations, and propose a methodology for reasserting the soap box within the display pedestal. In this text, there are several key and specific examples of the transformation of various signifiers (i.e. media-bred fear’s transformation into a political tactic of surveillance, contemporary freneticism’s transformation into complacency, and community’s transformation into nationalism as a state weapon). There are three chapters in this dissertation, each of which consists of a journal-length article. They are on the following subjects.
The first chapter uses ordinances in San Francisco and Washington, D.C. to measure the effects of mandated paid sick leave on employment and wages. Using the Quarterly Census of Employment and Wages, an employment increase is observed in San Francisco and Washington, D.C. relative to places without an ordinance. This evidence suggests that sick leave mandates correct a market failure of under-provision of benefits.

Organizational commitment is an area of concern for Air Force leaders, so much so that commitment is a subject of interest on the annual Air Force Climate Assessment Survey. The Air Force has consistently failed to meet retention goals and designates millions of dollars toward reenlistment bonuses to improve retention every year. The purpose of this research was to develop a tool, using Speech Act Theory, which will help leaders better handle hostile questions they face during organizational change. Specifically, speech act theory, which outlines five question-response strategies, was used to test the effectiveness of question responses to hostile questions encountered during organizational change.
