The U.S. Air Force uses a variety of human resource practices to manage nearly 350,000 personnel worldwide. Programs already in place, such as enlistment bonuses, base of preference selection, and voluntary retraining, are some of the methods currently utilized to retain Air Force personnel. One program, the Noncommissioned Officer Retraining Program (NCORP), allows for the movement of mid- to senior-level enlisted members to critically manned career fields. In recent years, this program has not met its quota of volunteers and has relied on involuntary retrainees to fill training slots. Job Embeddedness: A Construct Of Organizational And Community Attachment Utilized To Asses Voluntary Turnover, Richard E. A. Fletcher Iii

The purpose of this research was to further refine and evaluate the extent to which job embeddedness influences voluntary turnover. Specifically, this thesis sought to determine the effectiveness of job embeddedness in explaining additional incremental variance in intent to leave, above what is usually accounted for with traditional attitudinal variables. Additionally, the individual effects of tenure, education level, organizational rank, and pay were evaluated to determine if they moderated the effects of job embeddedness on a person's level of intent to leave.

An Extension Of The Theory Of Job Embeddedness: An Investigation Of Effects On Intent To Turnover Of United States Air Force Members, Charles E. Hassell

This study investigated the ability of Mitchell, Holtom, Lee, Sablynski, and Erze's (2001) job embeddedness construct to predict intent to turnover after considering the historical predictors of job satisfaction, organizational commitment, job search, and job alternatives. This study extended the research on job embeddedness by investigating the extent to which age, race, gender, and marital status would affect the relationship between job embeddedness and intent to turnover. Results indicated that job embeddedness was a significant predictor of intent to turnover. However, age, race, gender, and marital status were not found to be significant moderators of job embeddedness and intent to …

Retention is an important issue for every organization due to the high costs of replacing members. This issue is becoming increasing important as the role of guard and reserves has continually increased over the past several years, and so research needs to be conducted on the retention of these groups. Therefore, a web-based questionnaire was administered to Air National Guard and Air Force Reservists from various units and locations. The data from 581 participants was applied to an adapted version of an unfolding model of voluntary turnover originally developed by Lee, Mitchell, Holtom, McDaniel, and Hill in 1999. E-Learning Technology is being used to train and educate a myriad of personnel. Evidence shows, however, that completion rates among e-learners are lower than that of traditional learners. Motivational theory is applied to this problem to explain why e-learners initiate, sustain and terminate behavior. In particular, an integrative motivational model, that highlights distal and proximal processes, is introduced to identify and measure those factors most likely to influence e-learning completion rates. Findings offer recommendations that may be useful to e-learning instructors, administrators, and designers. Retention has become a major issue facing all organizations, including the United States Air Force. Much effort has been expended trying to understand the reasons why employees voluntarily quit their jobs. In 1990 Barry Gerhart, of Cornell University, proposed a turnover model which included tenure, unemployment rates and cognitive ability as factors which influence the turnover decision. The purpose of this thesis was to validate Gerhart's model using turnover data from a sample set of 329 enlisted Air Force members up for reenlistment in 1984.
