Shame, Guilt, And Behavioral Responses To Conflict In Organizational Life: A Correlational Study, Lori Anne Shaw

This study investigated the relationship between self-conscious emotions, namely shame and guilt, and constructive and destructive behavioral responses to conflict among working adults in the United States. Researchers have underscored the importance of task-focused conflict and adaptive leadership in fostering positive conflict outcomes. However, the connection between shame and guilt and behavioral responses has yet to be explored. Drawing upon the Conflict Dynamics Profile and the Test of Self-Conscious Affect-3, this correlational study examined the associations between shame and guilt and 15 distinct behavioral responses to conflict among a sample of 203 participants, mostly women employed full-time. Abstract

Problem: Retention of assistant nurse managers (ANMs) was identified as a concern from interviews with executive leadership and ANMs employed at a large hospital within a Northern California integrated health system. The nurse leader orientation training was reviewed, with gaps identified in conflict management and team building.

Context: The attrition rate of U.S. nurse managers in 2010 was 8.3%, higher than executive nurse leaders, with replacement costs equal to 75% - 125% of a nurse manager’s salary (Loveridge, 2017). Purpose – This paper aims to use a multi-level approach to examine the effects of emotional intelligence (EI) components on conflict management styles of Chinese managers when the respondents were in conflicts with their subordinates, peers or superiors.

Design/methodology/approach – The primary research was conducted in Dalian, China, via a personal survey resulting in 885 usable observations for analysis. EI was measured using the Wong and Law Emotional Intelligence Scale (WLEIS; Wong and Law, 2002), which is made up of 16 questions measuring four dimensions. Unresolved conflict is responsible for at least 50% of resignations in the workplace, which negatively affects an organization's reputation and profitability. Although there has been ample research on the link between conflict resolution and leadership, there was limited research on conflict aboard military installations specifically. Combining theories of social motives, goal interdependence, and conflict management, this study theorized a model in which interdepartmental goal interdependence affects conflict outcomes between different departments through open-minded discussion dynamics adopted by employees from different departments in the organization. This study also proposes that social motives moderate the link between inter-departmental goal interdependence and open-minded discussion.

A sample of 133 employees from different business organizations in China were interviewed to recall a critical incident when they had a conflict with their coworker from different departments. Synthesizing theories of social identity, goal interdependence, and conflict management, this study built and tested a theoretical model in which interdepartmental goal interdependence affects conflict outcomes between different departments through constructive controversy (i.e. the open-minded discussion for mutual benefit) dynamics adopted by employees from different departments in the organization. Synergy among departments is increasingly considered vital for organizations to use their full resources to deal with threats and explore opportunities in the rapidly changing marketplace. Although valuable, developing synergy among departments is a difficult management challenge.

Departments within organizations often have their own business goals, yet the coordination of these goals is a precondition for overall organizational effectiveness. The need for goal coordination makes departments interdependent (Thompson, 1967), but this interdependence may become particularly problematic when the different departmental goals are incompatible (St. John & Hall, 1991).
