The transition from student nurse to practicing professional is extremely challenging. The local organization experienced increases in turnover among new graduate hires and determined that adjustments to their orientation program to better meet the needs of new graduates were warranted. The problem that this doctoral project addressed is the lack of evaluation of the effectiveness of the new orientation program. The practice-focused question examined the effectiveness of the new orientation program at reducing turnover and improving satisfaction with the quality of the orientation program among new graduate nurses. The purpose of this quantitative study was to evaluate the association between newly licensed registered nurses (NLRN) generational cohorts and NLRN who plan to leave or have left their first nursing position. The research problem focused on the generational cohorts of NLRN and retention. The research questions addressed different generations of NLRN, their intent to stay in their first job, and whether poor orientation was a factor for those who already left their first nursing position. Clinical nurse experts are often recruited into educator roles based solely on clinical expertise. Without support and mentorship, clinical nurse experts struggled with transitioning into the educator role. The purpose of this study was to understand the experience of new nurse educators’ transition from a clinical nurse expert to novice nurse educator and to examine the perceptions of supports and barriers. Transitional theory provided the conceptual framework and informed the development of the interview protocol. Staffing turnover created a challenge for the women’s services department of a hospital in the southern United States, potentially compromising care for women and infants during childbirth. A research study conducted by the National Council of State Boards of Nursing noted adjunct faculty educators have significant learning requirements and that nursing education throughout the United States has not met the basic needs of novice adjunct faculty educators. The traditional new graduate nurse (NGN) orientation process places NGN with an experienced preceptor for 24 weeks and requires clinical skills checklists to be completed by the preceptor, a practice which is not an evidence-based practice for orienting NGNs. According to recent research, more than 75% of newly employed nurses leave employment within 6 months. Changes in organizational training programs are needed in order to improve psychiatric nurse retention, nationally and globally. A healthy work environment (HWE) has been described as an environment that includes mentoring for good communication skills; it is also one that explores collaborative strategies for safe practice; professional advancement; and empowerment through research, education, and skill development.
