There is a low representation of Black American women (BAW) in health care senior leadership. With the high level of health problems found among the Black community, diversifying the executive leadership with BAW may be instrumental in increasing provider trust and reducing discriminatory action. Using critical race theory as the conceptual framework, this study examined the experiences, perceptions, and influential or deterrent factors inhibiting advancement of BAW in the health care field. Inquiry centered on factors related to lack of advancement, experiences at different stages of career progression, and strategies impacting career advancement. Education and training of potential leaders are essential, and chief executive officers (CEOs) need to identify effective leadership development (LD) programs that foster successful leaders within the healthcare industry. The purpose of this multiple, exploratory case study was to explore LD strategies used by CEOs in hospitals in Central Florida, United States. The overarching research question investigated what executable LD strategies healthcare leaders needed to ensure sustainable growth and successful leaders. Researchers and economists have argued that the economic and social stagnation of African Americans is the result of their lack of self-confidence, initiative, and commitment toward their own advancement. This qualitative study examined whether historical conditioning and personal experiences have created a hypersensitivity in this population to events triggering behaviors that mirror the success fearing personality when seeking social, economic, and political advancement. Poor executive leadership of organizations over the last 20 years has resulted in the destruction of stakeholder value, loss of jobs, and in some cases, risk to the entire enterprise. An executive search firm database, encompassing 16,000 leaders from 300 organizations, was analyzed to determine if the commonality and transferability of leadership competences could be used to improve executive assessment. Hospitals are in a precarious financial position with declining reimbursement, eroding profit margins, and low patient satisfaction. The Patient Protection and Affordable Care Act of 2010 reform may decrease hospital reimbursement by $500 billion from 2010 to 2020, while low patient satisfaction may decrease profitability for hospitals by 27%. Employee disengagement may decrease patient satisfaction and consumer loyalty.
