This study investigated strategies to enhance diversity, equity, inclusion, and belonging initiatives in organizational leadership, focusing on supporting women of color in the workplace. The specific problem addressed was the underrepresentation and barriers faced by women of color in leadership positions despite their potential contributions to organizational success. The study employed a qualitative approach, combining qualitative interviews with socioeconomic data analysis. This thesis examines the conceptualisations of those who do the work of organisations as evidenced in human resource management (HRM) scholarship. It contrasts three perspectives in the HRM discourse: strategic, humanistic and personalistic, and distinguishes the world-views and philosophies within them. The four papers in the thesis address these perspectives and indicate implications for HRM theory, research and practice.

The entrepreneurship literature indicates that entrepreneurially oriented firms perform better and grow faster than firms that are conservatively oriented. Firms with an entrepreneurial orientation (EO) jointly exhibit risk-taking, innovative and proactive behaviors. The EO-firm performance relationship is a well-established one. However, scholars have bemoaned the lack of focus on internal organizational factors that may influence or affect the nature of the relationship. The study of positivity is multifaceted, with roots across psychology, philosophy, and more recently organizational behavior (Csikszentmihalyi, 1997; 2014). This review article highlights the framework from which the study of positivity originates, and then explores positive behaviors in the workplace that have correlated to increases in fulfillment, productivity, engagement, and leadership capacity (Cameron & Dutton, 2003). Hotel leaders face reduced profitability because of high employee turnover. Using Herzberg's 2-factor theory as the conceptual framework, the purpose of this multiple case study was to explore strategies that some hotel human resources managers used to reduce employee turnover. Data were collected from 5 hotel human resources managers in Massachusetts through face-to-face, semistructured interviews and a review of company documents. Data analysis using Yin's 5-step process of compiling, disassembling, reassembling, interpreting, and developing data-based conclusions resulted in 3 emergent themes: a retention strategy, a compensation strategy, and a training and development strategy. This study addresses the question, what factors influence voluntary employee turnover in small businesses and how do owner-managers retain key employees? More specifically the study explores four research objectives: 1) the negative effects of voluntary turnover of key employees on small businesses; 2) common reasons why employees voluntarily leave small businesses; 3) characteristics of the small business that might enhance retention of employees; and 4) strategies that are employed to retain key employees. The considerable research examining pay satisfaction over the past thirty years has focused on antecedents and the conceptualization of the construct. Notably little attention has been given to pay satisfaction consequences. This dissertation incorporates organizational justice literature to develop a model of pay satisfaction consequences and then shows the effect of pay satisfaction on job performance, turnover intentions, organizational commitment, and other variables. Two typologies are created to explain the relationship between pay satisfaction dimensions and consequences. The objective of this dissertation was to consider the determinants of external labor markets from a multilevel frame of reference. Specifically, the likelihood of a job's inclusion in an external labor market was examined in relation to environmental constraints, power and technological characteristics of the job and demographic features of the jobholder.

The sample frame consisted of a national survey conducted by the Current Population Survey (CPS). The CPS collected data from over 92,000 respondents relating to their having a job in an external labor market. Logistic regression and nonparametric tests were used in the statistical analyses.
