Prior theorizing about telecommuting has proposed the possibility of a telecommuting paradox (Gajendran & Harrison, 2007), which refers to a set of mutually incompatible consequences that telecommuting has for employees. On one hand, a key theme in managerial and scholarly writings on telecommuting is that it provides employees with greater flexibility and discretion over where, when, and how work is completed. According to this view, telecommuting leads to greater autonomy and this in turn is linked to beneficial outcomes including greater job satisfaction, intentions to stay, and better job performance. Organizational change and innovation are critical for business survival and more likely to occur when employees engage in change-oriented behaviors. Previous studies have examined the direct effects of workplace social exchanges on employees’ change-oriented behaviors; however, less attention has been given to the combined effects of these exchanges and the mechanisms by which these relationships occur. The effect of trust on employees’ business processes and work outcomes is an important focus for managers because more businesses have combined centralized and remote work environments in mixed-design organizations (MDOs). A multiple case study was conducted to explore successful strategies that 9 business leaders and managers in 5 service sector MDOs in Alaska and the Pacific Northwest region of the United States used to improve organizational performance by successfully building organizational cultures of trust. Employee engagement (EE) is a problem across all industries and is especially troublesome in the nursing profession. However the existing literature, both within and outside nursing professional publications, does not offer explicit solutions for combatting the current EE dilemma. The primary purpose of this study was to test a researcher-developed causal model linking Leader Facilitated Workplace Learning (LFWL), Leader-Member Exchange (LMX), and EE. LFWL, a new construct, was proposed as an antecedent for LMX and EE. Furthermore, LFWL was posited to have a moderating effect on the LMX and EE relationship. A Dyadic Approach To Examining The Emotional Intelligence–Work Outcome Relationship: The Mediating Role Of Lmx, Minsu Lee, Clifton O. Mayfield, Amanda S. Hinojosa, Yooshin Im

Adopting a dyadic approach, we examine the processes through which leader–member exchange (LMX) mediates the relationship between emotional intelligence (EI) and work outcomes. Fitting the data from a survey of 204 unique pairs of leaders and followers to an actor–partner independence model (APIM), we found that follower EI positively affects LMX as perceived by both dyad members, whereas leader EI is positively related to only leader ratings of LMX. Using polynomial regression, we also found that EI similarity between the leader and follower has a positive relationship with both leader and follower ratings of LMX. The extant literature recognizes that subordinates in high-quality leader-member exchange (LMX) relationships experience the most favorable outcomes (Dulebohn, Bommer, Liden, Brouer, & Ferris, 2012). In exchange for their unwavering commitment and superior job performance, high LMX subordinates benefit from greater access to valuable resources (e.g., communication, support, and negotiating latitude; Gerstner & Day, 1997), which can then be used to combat job demands and facilitate accomplishment of the subordinates’ salient goals (Agarwal, Datta, Blake-Beard, & Bhargava, 2012; Hobfoll, 2001). Drawing upon social exchange and emotion regulation theories, we develop and test a model of four specific leader behaviors directed at managing followers’ negative emotions. These leader interpersonal emotion management (IEM) strategies are posited to affect followers’ organizational citizenship behaviors performed within interpersonal relationships (OCBIs) and job satisfaction via follower perceptions of the quality of the leader-follower exchange relationship. In contrast to most current cognitive-transactional views of social exchange, here we posit that some, but not all, leader emotion management behaviors promote and strengthen the leader-member exchange (LMX) relationship. In this study, we investigated and clarified aspects of the multilevel nature of Authentic Leadership (AL) and its effects on followers. Specifically, we hypothesized that AL would have distinct effects through both personalized AL (P_AL), which is a leader’s direct effect on a follower, and through generalized AL (G_AL), which is a leader’s indirect or group-based effect on a follower as a result of leadership effects among the follower’s coworkers. Recently, the concept of organizational justice has been employed to re-examine the Leader-member exchange (LMX) literature. LMX, and three forms of justice (distributive, procedural and interactional) examined using a sample of N = 275 leader-member dyads. Results indicated procedural justice moderates the relationship between LMX and performance.

Testing The Impact Of Global Mindset On Positive Organizational Outcomes: A Multi-Level Analysis, Joana S. Story

This multi-level study examined the relationship between leaders’ global mindset with followers’ rating of trust in leader, quality of the leader-member relationship (LMX), and organizational commitment. Complexity of global role and leader distance were also examined as moderating variables. Data were collected from 78 leader participants and 240 raters from one Fortune 100 multinational organization. A multilevel data analysis was conducted using Hierarchical Linear Modeling. No significant relationships were found between global mindset and ratings of follower trust in leader and quality of the leader-member-relationship. A significant negative relationship was found between global mindset of leaders and follower organizational commitment. …
