Change management (CM) and organizational development are mature industries with decades of research and development. Yet, failure rates stated for organizational change initiatives remain high at 70%. This failure rate suggests that 30% of change initiatives were successful, but no reports of these successes were found in the literature. The overarching question considered the experiences of change leaders of successful CM initiatives. The conceptual framework for this research consisted of change models defined by Burke, Kotter, Schein, and others. Only 2% of organizations that embark on the lean journey complete it with the results and the sustainability they expected. The high failure rates of change initiatives threaten the sustainability of commercial printing operations. The focus of this qualitative multicase study was to research the strategies commercial printing managers use to succeed in gaining frontline employee buy-in during change initiatives to improve productivity and profitability in a manufacturing environment. The participants included four commercial printing managers from the Midwestern United States. Each manager had implemented successful change initiatives in the past 2 years and maintained profitability of the business for 12 months before the study. High voluntary attrition threatens the future of downsizing organizations. The purpose of this phenomenological study was to explore how employee layoff announcements reduces the perception of organizational commitment to experienced, skilled workers in central Wisconsin. The conceptual framework integrated stress response theories including Cannon's cognitive activation theory of stress. Face-to-face interviews were conducted with 20 journeyman level artisans who had witnessed the layoff process within 50 miles of Wausau Wisconsin. These interviews were analyzed via the modified van Kaam method to code, cluster, and group the findings into significant themes.
