Presidential positions lack the same diversity seen at all other levels within higher education, with only 32.8% of college presidents identifying as women in 2022 (American Council on Education [ACE], 2023). This documented lack of diversity amongst college presidents seems to point to a historical bias in hiring practices for these positions with extant research (Correll & Benard, 2006; Eagly & Carli, 2018; Friedmann & Efrat-Treister, 2023; Moss-Racusin et al., 2012; Sussman, 2019), showing search committees seem to be biased against women candidates for presidential and other leadership roles. This dissertation examines how racialized and gendered expectations shape the professional experiences of Black women in predominantly white educational spaces. Drawing on a three-article format, this study investigates how Black women navigate institutional conditions that depend on their labor yet fail to provide adequate support. Grounded in Black Feminist Marxist Thought and emerging Black Womanist Theory, the study centers the emotional, relational, and spiritual dimensions of Black women’s labor, extending traditional analyses of work, leadership, and resilience.

When The Why Is Greater Than The What: "Exploring School Deans' Discipline Decision Making: A Grounded Theory Investigation Into Disciplinary Practices & Policies At The School Level", Lashawn S. Russ-Porterfield

This constructivist grounded theory study investigated how school deans interpret and enact disciplinary decision-making within the complex social, organizational, and policy environments of contemporary secondary schools. Despite increasing advocacy for restorative and non-exclusionary disciplinary approaches, exclusionary practices—such as out-of-school suspension—remain prevalent, often contributing to disproportionality and adverse student outcomes. The purpose of this study was to generate a grounded theory explaining how contextual, relational, and structural factors shape deans’ decisions when selecting between exclusionary and restorative responses to student behavior.

This dissertation presents a comprehensive program evaluation of vocational schools in Duval County, with the goal of laying the groundwork for assessing effectiveness of vocational education. This study utilized exploratory mixed-methods approach, gathering quantitative and qualitative data about high school graduation rates, career readiness, college enrollment, experiences, and satisfaction levels from students and faculty at fully accredited vocational high schools. This study investigates student satisfaction in online learning environments at the University of North Florida (UNF), with a focus on how satisfaction levels have fluctuated between the peak-pandemic and post-pandemic periods. Utilizing a combination of descriptive and inferential statistical techniques, the research examines the relative importance and satisfaction ratings of various educational factors, including demographic influences such as gender, race, and academic program. Diversity statements and experiences form the first impressions students have of their prospective universities and employers, setting the stage for perceived feelings of belonging, otherness, and comfort within new environments (Baleria, 2021; O’Keeffe, 2013; Starck et al., 2021). Ample evidence supports the impact of greater student social engagement on student success outcomes, particularly for first time in college freshmen students (Avison et al., 2007; Tinto, 1997; Wilcox et al., 2005). Keeping students engaged socially online can be challenging for some faculty due to reliance on strategies that worked previously within face-to-face environments (McQuiggan, 2012). At the University of North Florida, a Teaching Online (TOL) certification course provides instructors with evidence-based online pedagogy aimed at bolstering social engagement.

In 2022, Florida became one of the first states to introduce and enact anti-DEI legislation. The study explores the interplay between STEM identity development, race and gender in relation to academic performance in STEM at the beginning of post-secondary education. Statistical analyses of this study included descriptive statistics, independent sample t-tests and a multiple linear regression. The quantitative results indicated no statistically significant differences in self-efficacy and sense of belonging scores between White students and students of color. However, participants’ open-ended responses warranted a holistic examination to look for qualitative differences in the STEM identities of students of color and White students. In this study I explored the perspectives of superintendents on leading during COVID-19 and examined the application of Complexity Leadership Theory in educational settings. Through semi-structured interviews with superintendents from diverse districts, I investigated the strategies and approaches employed by educational leaders to address the multifaceted challenges posed by the pandemic. Board of Education (1954) ruling regarding desegregation of American public schools has been the destabilization of Black educators’ legacy of school leadership (Tillman, 2004). The effects of these failures continues to be problematic in US public education. Students of color account for over half of all P-12 enrollments, in contrast to the disproportionate lack of diversity among its teaching and leadership rosters (Frankenberg, et al., 2019; NCES, 2018, 2022). This research recruited ten early childhood personnel within a public elementary school and attempted to gain insight into their beliefs and attitudes directly related to the principles of universal design for learning and the tenets of trauma-informed educational practice. Through this qualitative study, the researcher posited the importance of explicit professional learning and a supportive and openly communicative school environment to support the implementation of a combined trauma-informed universal design for learning (Ti-UDL) framework. When intercollegiate athletic participants were permitted the right to profit off of their name, image and likeness (NIL), the landscape of college sports was fundamentally changed. This qualitative explanatory case study investigated one consequence of that change: the discourse of amateurism. The National Collegiate Athletic Association (NCAA) has historically identified participants in the athletic programs it oversees with the word “student-athlete.” In the years since the word was first introduced, its meaning has generally been static. The lack of formal grading policies within individual schools and school districts results in differential grading across classrooms. In many secondary schools, an individual course may be taught by multiple teachers. This study aimed to determine if the existence of differential grading results in disparate outcomes for students based on their assigned teacher. Data about students (demographics, teacher-issued grades, and standardized test scores) was collected from four core content classes at one high school. Most research around trauma is focused on negative life consequences. Although limited, there is research that explores the influence of resilience and how some survivors may experience growth after trauma (Kirschman, 2004). Furthermore, research is limited on how trauma influences the leadership style and career trajectories of women who have overcome trauma. A qualitative phenomenological approach was used as the methodological framework to explore the perspectives of women leaders who identify as survivors or overcomers of trauma. Predictors Of Burnout For Immigrant Mental Health Professionals In The United States, Rakesh K. Maurya, Isabel C. Farrell, Dareen Basma, Amanda C. Dediego, Kara M. Hurt-Avila

UNF Faculty Research and Scholarship

Mental health professionals who identify as immigrants encounter personal and professional barriers that can impact overall wellbeing. The current study conducted a survey of 108 licensed mental health professionals who identify as immigrants practicing in the United States. The survey included demographics as well as assessments of burnout, social support, and migratory grief and loss. The results of this study highlighted that a combination of higher migratory grief and lower perceived social support significantly predicted higher levels of burnout in mental health professionals. Implications for mental health programs, supervisors, and mentors and suggestions for future research are provided.

This dissertation is an autoethnography studying my experiences as a female high school principal in the south. Autoethnography is qualitative research that analyzes personal experiences to understand a particular culture (Ellis et al., 2011). I share my lived experiences in fictionalized composite examples to protect myself and others possibly implicated in the research (Law & Fine, 2004).
