For the past twenty years, community-based college success programs have supported a generation of young people entering all twenty-five City University of New York (CUNY) Colleges. As the country’s largest urban university system, CUNY has historically been a major engine of economic mobility for young people in New York City. However, gaps in academic preparation and navigational support have weakened student persistence and graduation rates. Community-based organizations (CBOs) that have provided college access support to New York City public school students since the 1980s began to extend their services into college to provide targeted interventions and improve student outcomes. This capstone project is to provide visual evidence about the factors related to high school graduation rates of New York City public high school students. By analyzing the NYC public high school data, including graduation rates, school survey results, and school funding allocations, this project explores the graduation gaps among different student bodies, such as ethnic groups and school locations. The graduation disparities across the five boroughs are further examined for students with disabilities, economic difficulties, and language barriers. College instruction tends to focus on imparting disciplinary knowledge rather than employable broad-based skills emphasized by undergraduate guidelines. The lack of emphasis on broad-skill development may leave many undergraduate students unprepared for the workforce. Graduate students who are future professoriate, are teaching undergraduate courses with various attitudes and strategies. This dissertation comprises three published studies that used data from two surveys identifying graduate students’ instructional strategies and approaches to teaching employable skills in their courses.

This study explores the relationship between race and teacher identity, specifically understanding how the two concepts intersect and (re)present themselves within the classroom environment. This study analyzes six teachers’ narratives of identity, race, and teaching to explore themes of race and identity as they traverse from their earliest experiences with race into their experiences as teachers. Findings conclude that, first, teachers’ narrative identities are a composite of key narratives—important moments of deep impact in the process of identity building—that accumulate over time to form what Dan McAdams (1993) calls personal myths. This dissertation applies cognitive load theory to teacher working conditions in New York City. To connect small-scale cognitive processes with perennial organization-level effects, the theoretical components of this paper develop a novel framework. Load reduction leadership (LRL) illuminates how day-to-day school operations impact staff members’ cognition and school-level student performance. LRL extrapolates various cognitive load phenomena to schools’ complexities and time scales. Eight longitudinal case studies were found through New York State summative exam data. This qualitative case study explores the relationship between institutional discourse and women staff perceptions of campus climate at one public university. Through a critically informed grounded theory approach, findings revealed how ambiguous institutional values functioned as empty signifiers which, while aimed at creating the image of inclusivity, were subject to various interpretations that may have fostered conditions for the dismissal of care ethics and relational knowledge expressed by women staff. Embedded hierarchies also persisted, shaping recognition of women staff along gendered, racialized, and professional lines. What opportunities and challenges arise when an equity-focused educational organization aims to support employee’s individual equity practices while simultaneously developing the organization’s equity practice? In this study, employees of a non-profit educational organization were asked what rationales and expectations played a role in their decision to volunteer in an equity working group. Their responses were used to understand whether Perry’s (2000) process theory of Public Service Motivation helped describe their decision. During the last few decades, schools in New York City (NYC) have experienced great demographic changes due to the massive influx of various ethnic and racial groups. The national teacher workforce does not represent the student body. Black, Latinx, and other minoritized students have long been overrepresented in the high-incidence, subjective, disability classifications including Learning Disability, Speech and Language Impairment, Emotional Disturbance, and Intellectual Impairment. Special education places these students on trajectories that deny them access to quality education and the same postschool outcomes and opportunities as their nondisabled peers. Using Disability Critical Race Theory (DisCrit), and grounded theory analysis this study foregrounds the voices of minoritized middle school students receiving special education under high-incidence classifications.
