Fostering Belonging In The Workplace: What Does Commitment Look Like At Interpersonal, Team, And Organizational Levels?, Jody Condit Fagan

Researchers describe belonging as “an essential human need” that supports people’s abilities to share, create meaning, participate, and learn with others at work (Filstad et al., 2019, p117). Sense of belonging varies by culture (Cortina et al., 2017) and belonging-related stressors have been shown to be more intense for those who identify with outgroups (Walton & Brady, 2017). Given this context and the impossibility of directly creating belonging, how can people at all levels support an inclusive commitment to fostering belonging as an organizational value? This presentation will define belonging, outline relevant actions and behaviors, and illuminate potential pitfalls.

Does Relationship Conflict Reduce Novel Idea Communication Through Perceived Leader Openness? Power Distance Orientation As A Moderator, Ming-Hong Tsai

Purpose: This paper aims to investigate why followers have low perceptions of leader openness and thus feel reluctant to communicate novel ideas by examining leader–follower relationship conflict (i.e. interpersonal incompatibility) and a follower’s power distance orientation (i.e. an acceptance of uneven power distribution in organizations) as antecedents. Design/methodology/approach: The research administrators conducted a three-wave work behavior survey in Study 1, a laboratory experiment in Study 2, and an online experiment in Study 3. Findings: The results demonstrated that leader–follower relationship conflict reduced followers’ perceptions of leader openness. This paper makes the case for an evolutionary mismatch between digital work and the way human ancestors engaged in work. Psychological adaptations for producing things that early humans needed to survive and thrive, such as cognitive mechanisms for obtaining and processing food, toolmaking, and learning valuable working skills, evolved in the context of small networks of hunter–gatherers. These adaptations are central to understanding the significance of work in human evolution. Evolutionary mismatches operate when novel environments cue ancestral adaptations in ways that no longer provide adaptive benefits. This study investigated strategies to enhance diversity, equity, inclusion, and belonging initiatives in organizational leadership, focusing on supporting women of color in the workplace. The specific problem addressed was the underrepresentation and barriers faced by women of color in leadership positions despite their potential contributions to organizational success. The study employed a qualitative approach, combining qualitative interviews with socioeconomic data analysis. In a world that is increasingly volatile, uncertain, complex, and ambiguous, adaptive leaders are needed more than ever. Based on group relations programs developed by the Tavistock Institute, a pedagogy known as case-in-point has recently been brought to prominence and incorporated into leadership development programs. These methods claim to develop systems thinking and individuals’ leadership capacity with little prior empirical research.

Although counterproductivity (e.g., shirking responsibilities or lying to supervisors) is a focal topic for many industrial/organizational psychologists, the broader social psychology literature has historically focused on more serious and uncommon forms of individual-level deviance, often in terms of its relation to criminal activity or psychopathology. Additionally, sociologists study intentional harmful behaviors that individuals engage in but use the term deviance in lieu of counterproductivity. The nation-wide uprisings for racial justice in the Summer of 2020 brought into mainstream awareness the calls to shift resources away from police departments and channel funds to mental health, education, and other social services. However, in the wake of recent post-pandemic surges in community violence, police budgets increased, while public opinion for grassroots, radical initiatives like “defund the police” that many activists, organizers, and abolitionists pushed into public consciousness has faltered. Although the provision of feedback has traditionally been treated as a dyadic event, I argue for the existence of a neglected third-party - the witness. Drawing from the dual process model of vicarious mistreatment and feedback intervention theory, I hypothesize that 1) third parties experience negative [positive] affect when witnessing an unjust [just] feedback event, 2) negative [positive] affect is stronger when feedback cues are self-referenced [task-referenced], and 3) negative [positive] affect is related to a subsequent decrease [increase] in feedback seeking intentions. Contentment is a positive emotion characterized by perceived goal attainment, a sense of having or being enough, and a focus on the present. Research on this new construct is thin, and no studies have examined its cognitive properties, particularly whether it facilitates or impairs controlled cognitive processes. We hypothesize that contentment positively predicts working memory. We found support for this hypothesis in two experimental studies (Studies 1 and 2) which showed that induced contentment improved working memory in the operation span task, and in one non-experimental study (Study 3) which showed that measured contentment positively correlated with working memory on …

Purpose: The purpose of this quantitative correlational study was to determine what relationship exists between U.S. Army field grade officers’ self-reported scores on the five domains of the Leadership Practices Inventory (LPI) (Kouzes & Posner, 2002) and their self-reported scores on the Experiences in Close Relationships Scale (ECR) (Brennan et al., 1998). An individual’s tendency to experience positive emotions can impact the likelihood they find themselves in advantageous positions within their social circle. Adopting a network perspective to map social relations, the current study examined the extent to which dispositional positive affectivity predicts one’s eigenvector centrality and indegree centrality within interaction networks and status networks, respectively. Gathering data during the Fall of 2023, I collected data from 16 student clubs and the members within them and utilised multilevel modeling to disaggregate data. Despite the growth of workplace inclusion research and practice over the last 20 years, conceptual clarity and theoretically grounded research have lagged. The current study used baseline data and twice-daily measurements over a two-week period to test and extend a prominent model of workplace inclusion (i.e., Shore et al. 2011). This involved testing bivariate and indirect relationships between inclusion practices (work involvement, inclusive leadership, and diversity climate), felt inclusion, and well-being and work outcomes (affect, organizational commitment, work engagement, and citizenship behavior), as proposed in the original model. Numerous researchers have investigated thinking that drifts away from what the individual was doing, thinking that is known as mind wandering. Their inquiries were often conducted in university lab settings with student participants. To learn about mind wandering in the daily life of working adults, this experience sampling study investigated intentional and unintentional mind wandering episodes as reported by working adults, ages 25–50, living across the United States. The maintenance of prosocial relationships has been strongly connected to criminal desistance among past offenders. The opinions held by the community shape the prejudice often encountered by those with a criminal record. To promote desistance, we must understand how criminals and their abilities are considered by the public. In this study, 69 college students were surveyed about the United States prison and parole system in conjunction with Dweck’s mindset theory. Along with explicit questions, an Implicit Associations Test (IAT) was employed to measure unconscious associations between mentality and punishment preference. The expanding psychological research into several “dark traits” of one’s personality (Moshagen et al., 2018) has presented a void in examining more positive characteristics. In recent years, Kaufman and colleagues (2019) developed the “Light Triad” to provide a more holistic perspective on humankind. The Light Triad is a construct encompassing benevolent personality traits, including humanism, faith in humanity, and Kantianism. Most relevant to the current study, Kaufman and colleagues (2019) found a significant relationship between the Light Triad and life satisfaction. Recent studies have suggested that executive functions (EF) predict life satisfaction for older adults. However, the mechanism is not known. By analyzing a sample (N = 3,287, ages 32- 84 years) from the Midlife Development in the United States 2, we examined the mediational role of coping strategies in the relation between EF and life satisfaction. Both active coping and behavioral disengagement mediated the relation between EF and life satisfaction, and age significantly moderated the mediational pathways. Specifically, the positive effect of EF on active coping was more pronounced in middle-aged and older adults than in young adults. However, the …

Professional workplace norms in the U.S., such as wearing a suit to an interview or offering a firm handshake as a greeting (Sharma & Sharma, 2012), are behaviors considered ideal among members of a specific occupation (Cohn et al., 2017). This project investigated how people from working-class backgrounds in the U.S. learned, adopted, and conformed to workplace norms as they moved from a lower-status to a higher-status position within their career. During the last 20 years, the global marketplace has become more competitive due to increased globalization, aggressive market competition, and changing customer demands. This has forced organizations to assemble teams with diverse knowledge, skills, and abilities to remain competitive. However, previous meta-analytic investigations examining the relationship between team surface-level diversity (i.e., race or gender identity), creativity, and innovation have indicated a small negative relationship. Despite the said positive effects of team diversity, theory and empirical evidence suggests that increased surface-level team diversity leads to decreased team collaboration, team cohesion, and diminished creativity and innovation (Bell, 2007).
