Although past studies of mentoring at-risk youth have yielded mixed results (Faith et al., 2011; DeWit et al., 2016), mentoring as an intervention for at-risk youth has increased in the past decade and has been supported by the United States Federal Government (Hughes, Boyd, & Dykstra, 2010; Gordon, Downey, & Bangert, 2013; Reddick, Griffin, & Cherwitz, 2011). Disadvantaged students (i.e., students characterized by first generation status, low socio-economic status, or racial minority) in the United States enrolled in college at higher rates but still faced a significant college graduation gap. Empirical research studies that focus on the experiences of Latinas in executive leadership are limited. In its entirety, workforce research has overlooked how social and cultural experiences influence this group’s leadership development. This gap in research has failed to uplift the Latina executive voice and their achievements. Addressing this gap has the potential to influence distinctive workforce practices and future scholarship. Utilizing an asset-based perspective, this study presents counter narratives that intentionally focus on exploring Latina leaders’ voices. This program intends to provide another full year of training and support to beginning teachers. Finding Umoja: Reimagining Mentoring Of New Black Teachers, Hyacinth Wood

Abstract

In the United States approximately 20% of new teachers leave within the first 3 years (Hayes, 2004 and Henke et al., 2000), and within 5 years up to 50% leave the profession (Ingersoll, 2003). Attrition rates were highest in urban schools and schools serving low-income and minority students leading to an inequitable distribution of quality and experienced teachers (Lankford et al., 2002, OECD, 2005 and Provasnik & Dorfman, 2005a).

The purpose of this study was to reimagine mentoring as a part of the induction program, the Umoja Model, to support new Black teachers as they join urban educational environments. This qualitative study was conducted over five months. An action research framework in conjunction with grounded theory framework was used to understand what was happening to and with new Black teachers in an urban school. Using face-to-face interviews, observations and collected artifacts, an understanding of the supports necessary to reduce the attrition of new Black teachers from urban schools was sought. Attributes necessary for participation included Black teachers who were novice, 1 to 3 years teaching in the urban school.

The data collected in this study showed that participants required four things in order to have a successful first year: consistency, personal connections, affirmation of their racial identity and experiences, and self-care. These themes contributed to the development of a reimagined mentoring program called the Umoja Model, which included two components: 1) best-fit mentorship; and 2) an induction program specifically tailored to new Black teachers.

This applied research study sought to improve the retention rate of beginning teachers through a teacher mentoring program. The need for the teacher retention rate to improve became evident as student achievement fell, new teacher training costs increased, and fewer new teachers entered the teaching profession. The purpose of this study was two-fold. The first overarching goal was to increase student academic growth on the Mississippi Academic Assessment Program mathematics assessment to at least 75%. This was attempted through implementation of grade-level Remind services and the Red Raider Family program. The second overarching goal was to create a cycle of continuous improvement through feedback from key stakeholders in the form of surveys, interviews, focus groups, document analysis, and descriptive statistics. Mentoring is an effective tool for the professional development of novice teachers (Eby & Lockwood 2005; Kram, 1985; Stanulis & Ames, 2009). Mentors to preservice teachers have conveyed that they receive benefits and face barriers when mentoring (Ambrosetti, 2014; Burk & Eby, 2010; Hobson, Ashby, Malderez, & Tomlinson, 2009; Iancu-Haddad & Oplatka, 2009). Graduate students who serve as mentors to undergraduates have also reported advantages and drawbacks to being a mentor (Conway, Eros, Pellegrino, Kras, Gale, & Campbell, 2009; Reddick, Griffin, & Cherwitz, 2011). The purpose of this retrospective study was to investigate what influence, if any, mentoring a student teacher has on the self-efficacy of the cooperating teacher. In addition, this study investigated the influence of other student, staff, and school variables including teacher gender, years of experience, level of education, number of student teachers mentored, grade level taught, teaching assignment, and the percentage of students in the school on free and reduced-price lunch on teacher self-efficacy. Self-efficacy was measured using the Teachers’ Sense of Efficacy Scale (TSES) (Tschannen-Moran & Hoy, 2001). Mentor teachers were directed to complete the assessment twice: once while considering their thoughts and feelings prior to the mentoring experience and the second time considering their thoughts and feelings after the mentoring experience.

Pre-composite scores were separated into low, average, and high self-efficacy groups. There was a statistically significant difference in levels of self-efficacy for the low group. However, there was not a statistically significant difference for the average and high groups.
