The purpose of this study was to examine leadership behaviors of principals associated with public elementary schools that were either in the school turnaround process or had already transitioned out of school academic turnaround from 2011 through 2016. Transformational leadership guided the study to determine whether leadership behaviors differed among leaders of schools associated with academic failure. School accountability data were initially gathered through the Louisiana Department of Education website. Academically unsuccessful schools (AUS) were identified. This study followed a phenomenological qualitative approach to understand the complexity surrounding the experiences of the elementary school principals, build understanding around how they describe their daily life of school, and how they lead transformational change and build school culture. I sought to understand the associated skills, knowledge, and behaviors that elementary school principals employed and how the relational and collegial theories of transformational, instructional, and servant leadership were applied by elementary principals in leading transformational change and building school culture. Purpose: The purpose of this phenomenological research study was to describe the behaviors that exemplary middle school principals practice to lead their organization through conversations using Groysberg and Slind’s (2012) four elements of conversational leadership: intimacy, interactivity, inclusion, and intentionality.

Methodology: This phenomenological qualitative study described the lived experiences of exemplary middle school principals in Orange County, California. The researcher was part of a thematic research team of 12 peer researchers and 4 faculty advisors. Students who are below grade level before they leave third grade are less likely to graduate. A large number of schools are failing to increase student achievement in reading, especially for students of color and those who are economically disadvantaged. Leadership can influence student achievement; however, literature lacks specifics about leadership practices that could help school leaders improve student outcomes.
