Employee Development And Turnover: A Moderated Mediation Model Of Employee Perceptions Of Development, Job Satisfaction, Supervisor Support, And Intent To Stay, Ryan Kasdorf

As employee turnover continues to be a major concern for organizations, there is increasing evidence that providing development opportunities can be an effective intervention to decrease voluntary turnover. I propose that an integrated theoretical framework of combining Organizational Support Theory (OST) and the Job Demands- Resources Theory (JD-R) is best suited to explain the relationship between employee development and turnover. Moreover, a moderated-mediation model is developed and tested, whereby the relationship between employee perceptions development (EPD) and intent to stay is mediated by job satisfaction, and this indirect relationship is moderated by perceived supervisor support. Sponsorship, defined as a relationship that produces objective career benefits for the person being sponsored, has recently grown in popularity in the media. This study sought to examine antecedents to sponsorship by testing the hypothesis that socializing outside of work with another individual leads to increased affect-based trust, which in turn positively affects the willingness to sponsor him or her. A dual-experimental design was employed to test this proposal in which the independent variable was manipulated in one experiment, and the mediator was manipulated in the second.

The focus of this dissertation was on the changes in long-term external business coaching relationships (defined as more than 4 months). The current study intended to answer two questions: (a) how does the relationship between a coach and a coachee change in long-term coaching engagements? and (b) how do these changes impact the coaching process dynamics and results? The phenomenon that was discovered through this research is called the shift moment. Understanding and promoting lifelong learning in employees is important for employees' future marketability (Robinson & Rousseau, 1994) and for creating learning organizations (Senge, 1990). To further this understanding, components of a model of the motivation to engage in continuous employee development (Garofano & Salas, 2005) were tested. New scales were created for work-related implicit theory and outcome expectations and the validity of these scales and these variables in the model were investigated.
