Ageist Perceptions In Personnel Selection Decisions: A Prejudice-Reduction Intervention, Justin Marcus

The purpose of the current study was to examine whether older job applicants are discriminated against relative to younger job applicants when changing careers, and to investigate whether an intervention designed to reduce stereotyping and prejudice could alleviate such unfair discrimination, if it was found. A between-subjects laboratory experiment with three factors was conducted, including age (young vs. old job applicant), career-transition type (within- vs. between-career transition), and a dual-identity based recategorization intervention (control vs. intervention), totaling 8 experimental conditions. This dissertation details the development and validation of the Workplace Intergenerational Atmosphere (WIA) scale over two studies. Given the growing number of older adults in the American workforce and the possibility of four generations working side by side, the WIA scale was designed to measure attitudes and perceptions about workers of different ages in the workplace. In Study 1, using a sample of workers from a non-profit organization, 23 initial items were reduced to 18, including five subscales: Intergenerational Contact, Workplace Intergenerational Retention, Positive Affect, Workplace Generational Inclusiveness, and Lack of Stereotypes. Despite being faced with difficulties such as declining physical health and negative stereotypes, older adults are often able to maintain a positive sense of well-being in the face of such challenges (Mroczek & Kolarz, 1998). This finding is known as the paradox of well-being. The present study examined this phenomenon as it relates to the experience of ageism, reactions to aging as interpreted through identity process theory, and psychological well-being. The approximately two million gay and lesbian elders in the United States are an underserved and understudied population. At a time when gay men and lesbians enjoy an unprecedented degree of social acceptance and legal protection, many elders face the daily challenges of aging isolated from family, detached from the larger gay and lesbian community, and ignored by mainstream aging initiatives.
