This dissertation connects the recent DEIB movement within organizations to larger social justice movements, specifically those that impact workers and the workplace. Critical human resource development (CHRD) professionals, who serve as “insider activists”, are highlighted due to their work to continue movement objectives within organizations. Through testimonios and critical platicas, this study explores how Black and Latino/x LGBTQ+ CHRD professionals, in particular, are experiencing the workplace, especially as it relates to their engagement with how DEIB is practiced within organizations. Bullying in the U.S. workplace is an ongoing issue that transcends industry boundaries due to perpetrators’ ineffectiveness in viewing all coworkers as equals. The purpose of this qualitative interpretative phenomenological analysis study was to explore the lived experiences of Black/African American men who endure workplace colorism bullying. Critical race theory provided the conceptual framework, which labeled racism as an omnipresent systemic force. Organizations spend millions of dollars training employees in ways to improve their skills –recently through mandatory professional development delivered virtually or through online asynchronous platforms. This research investigated how social exchange theory and self-efficacy theory inform faculty participants’ motivation to transfer such knowledge and skills from mandatory online trainings into their workplace practices. Faculty who had attended mandatory online training were asked to complete a 25-item survey about their motivation to transfer information from the training into their workplace practice as well as their perceived utility of training and their training self-efficacy. Understanding how workaholism develops in Black women and the role organizational culture plays in its development, specifically individuals who work in predominantly White organizations, is needed to address this phenomenon. Data were gathered from individuals who identify as Black women and are self-proclaimed workaholics who work in settings comprised predominantly of White employees. This manuscript advances prior research (Blau, 1964; Elangovan & Xie, 1999; French & Raven, 1959; Goodstadt & Hjelle, 1973; Hegtvedt, 1988; Randolph & Kemery, 2011; Zigarmi, Peyton Roberts, & Randolph, 2015) and capitalizes on supervisory skills using power dynamics within the workplace, by investigating employee effort resulting from gender dissimilar supervisor-employee dyads and employee locus of control. To offer a more focused approach, this is an evaluation specifically on reward and coercive power derived from French and Raven’s (1959) five power bases. I explored how people react to employees who express boredom at work. I consider boredom expression as a social signal that the current situation does not adequately stimulate the expresser. The expression may then propel others to help stimulate the expresser, depending partly on others’ initial appraisals and reactions to the expression, and on the surrounding context. In Study 1, using qualitative surveys, I uncovered various affective, cognitive, and behavioral reactions to employees who expressed boredom. In Study 2, using experimental vignettes, I manipulated the emotion expressed by a “subordinate” (boredom, enthusiasm, or no emotion) and the manager’s beliefs about …

Individuals self-disclose (SD) private information to increase intimacy, build trust, and to give or receive social support. When private information is self-disclosed and shared between two people, it is co-owned. For individuals in romantic relationships their private information and co-owned private relationship information (COPRI) is shared in displaced contexts. One context in which such disclosures can be studied is the workplace, where differences in these two types of disclosures can be compared. A sample of 308 individuals was surveyed to compare differences between SDs and disclosures of COPRI in relation to comfort disclosing, disclosure frequency, motivations for disclosing. Conflict is a predictable aspect of organizational life. Research indicates that workers spend the majority of their lifetime at work and that unresolved conflict is one of the largest reducible costs in organizations. However, the majority of employee conflicts are not accurately addressed by rights-and-power based conflict management systems. for senior level positions in organizations. Not all organizations in Wisconsin have transgender inclusive antidiscrimination policies. Leadership can use the results of this study to understand the effect of antidiscrimination policies on transgender employee job satisfaction. Quantitative data were collected from transgender employees aged 18 years or older who were employed but not self-employed in the state of Wisconsin. The relationship between the presence and absence of transgender inclusive antidiscrimination policy and job satisfaction was addressed by creating an anonymous online survey that contained demographic questions, the 1997 Job Descriptive Index (JDI) and the Job in General (JIG). While much scholarly attention has been given to sexual harassment, scholarship about men’s experiences as targets of sexual harassment has been limited. This essay is a review of the literature about men’s experiences of sexual harassment; it explores the operational definitions and sources of sexual harassment, the inadequacy of the instruments used to study sexual harassment, and the implications of this research for organizations and the field of communication studies. It also examines sexual harassment at the intersections of gender and sexual orientation, finding that there are apparent differences in incidences that feature diversity in these areas. Little research has focused on developing female African American leaders. A mixed methods study examined the influence of conservation of resources (COR) and locus of control (LOC) on the self-efficacy (SE) of 26 female African American leaders. It also explored the role of mentoring and spirituality in leadership development for a subset of 5 participants. Data were obtained using a demographic questionnaire, the General SE Scale, the COR Evaluation Gain scale, and the LOC Assessment, along with transcribed responses to mentoring and spirituality interview questions. Program evaluation method was utilized to examine the relationship between vicarious rauma (VT) and organizational policies and practices. VT and secondary traumatic stress (STS) refer to the impact of hearing explicit accounts of people being directly traumatized. Indirect exposure to a traumatic events can cause traumatic stress and changes in the person's way of experiencing the self and the world. This research examines the influence of leaders’ mindfulness on employee well-being and performance. We hypothesized that supervisors’ trait mindfulness is positively associated with different facets of employee well-being, such as job satisfaction and need satisfaction, and different dimensions of employee performance, such as in-role performance and organizational citizenship behaviors. We also explored whether one measure of employee well-being, psychological need satisfaction, plays a mediating role in the relation between supervisor mindfulness and employee performance. We tested these predictions in two studies using data from both supervisors and their subordinates. Results were consistent with our hypotheses. Overall, this research contributes to …

Discrimination and harassment that were once committed in real time have now moved to the online environment. Discrimination and harassment on the Internet take many forms and can be more damaging and insidious than the face-to-face forms of abuse. This conceptual paper looks at two types of abusive online conduct that have emerged due to the proliferation of the Internet in our lives: Weblining and cyberbullying. These topics are examined from an ethical perspective with a focus on gender and racial discrimination issues.

The dissertation explores leadership and change by examining normlessness in the workplace through a multi-layered study of anomie theory, anomie research in the workplace, and organizational and business management theory. The research validates a quantitative survey designed to measure the level of normlessness experienced by workgroups within an organizational context. The survey reflects a set of six normative aspects that when disrupted produce organizational anomie—a state of normlessness that leads to an increase in worker resistance and a reduction in worker consent. Using meta-analysis, we find a consistent positive correlation between emotion recognition accuracy (ERA) and goal-oriented performance. However, this existing research relies primarily on subjective perceptions of performance. The current study tested the impact of ERA on objective performance in a mixed-motive buyer-seller negotiation exercise. Greater recognition of posed facial expressions predicted better objective outcomes for participants from Singapore playing the role of seller, both in terms of creating value and claiming a greater share for themselves. This research addressed the question of whether or not the perception exists that African Americans are disproportionately impacted during layoff periods within corporations. Portraiture was the selected method of inquiry for this research as it captures the experience of the participants and enables storytelling which is based upon perception as opposed to hard, quantitative data. Additionally, portraiture’s autobiographical roots supported my autoethnographic position, encouraging the artistic process while including aesthetic aspects. Although forgiveness has been studied for centuries, it is a relatively new area of study in organizational behavior. Organizational climate has a history of influencing individual behaviors. This dissertation considers how a climate of forgiveness may foster a willingness to forgive in individuals. A measure of forgiveness climate is developed and empirically examined. The results of this study support the hypothesis that a cohesive/supportive climate and a trustworthy/integrity climate relate to a climate of forgiveness. This was an exploratory study to understand the lived experience of those involved in mentoring relationships within a formal mentoring program in a corporate context. The researcher looked for rich detail about the nature of the relationship from the perspective of the mentor and mentee. To achieve a holistic perspective, the experience of organizational managers was deliberately included in the research. “The examples cited here reinforce the need for theoreticians and practitioners alike to consider the difficulties that may arise from viewing people through a single lens.” As far back as 1968, with the findings of the Kerner Commission, there have been reports of "two Americans, separate and unequal."
