This dissertation connects the recent DEIB movement within organizations to larger social justice movements, specifically those that impact workers and the workplace. Critical human resource development (CHRD) professionals, who serve as “insider activists”, are highlighted due to their work to continue movement objectives within organizations. Through testimonios and critical platicas, this study explores how Black and Latino/x LGBTQ+ CHRD professionals, in particular, are experiencing the workplace, especially as it relates to their engagement with how DEIB is practiced within organizations. Microaggressions, behaviors that can be nonverbal or verbal, can occur when individuals “communicate negative, hostile, and derogatory messages to people rooted in their marginalized group membership (based on gender, race, ethnicity, sexuality).” This statistic, according to the Institutional Transformation program at the University of New Hampshire,1 is in alignment with what researchers indicate regarding microaggressions, asserting that they can be “intentional or unintentional” can occur daily, and are unacknowledged (Making the Invisible Visible: Gender Based Microaggressions, n.d.).

As the workforce becomes increasingly diverse and organizations elevate their efforts to address issues of diversity, equity, and inclusion (DEI), it is critical to engage in a deeper investigation of the experiences of multicultural individuals at work. In this qualitative study, nine multicultural individuals were interviewed using a sociological lens to gain their perspective on the relationship between their identity and their work experiences. The primary research questions that guided this study were: (a) how do multicultural individuals influence the workplace? This manuscript advances prior research (Blau, 1964; Elangovan & Xie, 1999; French & Raven, 1959; Goodstadt & Hjelle, 1973; Hegtvedt, 1988; Randolph & Kemery, 2011; Zigarmi, Peyton Roberts, & Randolph, 2015) and capitalizes on supervisory skills using power dynamics within the workplace, by investigating employee effort resulting from gender dissimilar supervisor-employee dyads and employee locus of control. To offer a more focused approach, this is an evaluation specifically on reward and coercive power derived from French and Raven’s (1959) five power bases. The purpose of this research is to examine whether the lack of organizational support for women’s advancement decreases female supervisors and managers’ aspiration to advance their careers and increases their turnover intentions and, the mediating effect of job satisfaction and employer satisfaction on the relationship between support and advancement aspirations and turnover intentions.

Scholars have identified various reasons for the underrepresentation of women in the upper echelons of organizations.This study used grounded theory methodology enhanced by situational analysis to explore how American women at senior levels in large organizational contexts engage and negotiate the totality of their situation.Utilizing a predominately White, married, middle to upper class, heterosexual sample, this study sought to understand how women create and consign meaning around their experiences; how they experience the fluidity and boundaries of multiple identities; and how they experience the entanglement of macro, meso, and micro societal forces.It explores relationships among factors participants named as influential …

Leading Mindfully: Two Studies Of The Influence Of Supervisor Trait Mindfulness On Employee Well-Being And Performance, Jochen Reb, Jayanth Narayanan, Sankalp Chaturvedi

This research examines the influence of leaders’ mindfulness on employee well-being and performance. We hypothesized that supervisors’ trait mindfulness is positively associated with different facets of employee well-being, such as job satisfaction and need satisfaction, and different dimensions of employee performance, such as in-role performance and organizational citizenship behaviors. We also explored whether one measure of employee well-being, psychological need satisfaction, plays a mediating role in the relation between supervisor mindfulness and employee performance. We tested these predictions in two studies using data from both supervisors and their subordinates. Results were consistent with our hypotheses. Overall, this research contributes to …

The dissertation explores leadership and change by examining normlessness in the workplace through a multi-layered study of anomie theory, anomie research in the workplace, and organizational and business management theory. The research validates a quantitative survey designed to measure the level of normlessness experienced by workgroups within an organizational context. The survey reflects a set of six normative aspects that when disrupted produce organizational anomie—a state of normlessness that leads to an increase in worker resistance and a reduction in worker consent. The purpose of this exploratory study was to identify the communication channels six Emirati females concurrently employed in organizations in Abu Dhabi, United Arab Emirates in which they had supervisory responsibilities; formal, legitimate authority; and positional leadership roles recalled using with their direct reports to enact leadership. In particular, the study attempted to ascertain the reasons for the selection of communication channels when engaged in downward communication with organizational subordinates. This research addressed the question of whether or not the perception exists that African Americans are disproportionately impacted during layoff periods within corporations. Portraiture was the selected method of inquiry for this research as it captures the experience of the participants and enables storytelling which is based upon perception as opposed to hard, quantitative data. Additionally, portraiture’s autobiographical roots supported my autoethnographic position, encouraging the artistic process while including aesthetic aspects. This was an exploratory study to understand the lived experience of those involved in mentoring relationships within a formal mentoring program in a corporate context. The researcher looked for rich detail about the nature of the relationship from the perspective of the mentor and mentee. To achieve a holistic perspective, the experience of organizational managers was deliberately included in the research. Exploration of this triadic relationship of mentor, mentee, and organizational manager has been neglected in the empirical literature.
