The purpose of this study is two-fold: firstly, to gauge the job satisfaction levels of UAE nationals employed in the private sector and secondly to consider the HRM policies and procedures most likely to attract and retain such individuals. The issue is of contemporary importance because the UAE has a fast growing population, an already overstaffed public sector and, a labour nationalisation program that has yet to have a significant impact on the ratio of nationals employed in the private sector visà- vis the classic public sector. This thesis focuses on the study of job satisfaction and the impact of organizational shape on the intrinsic job satisfaction of white-collar workers.
Research has attributed the decline in white-collar job satisfaction to such things as over-complex organizational structures, broad spans-of-control and job specialization.
The purpose of the present study is to investigate the possibility that, within a corporate setting, there is a difference between the intrinsic job satisfaction of white- collar workers who are employed by flat, decentralized organizations and those who work for tall, centralized organizations. This study investigated a new organizational structure within the data processing field. In an attempt to curb job turnover and improve job satisfaction within a typical application software development environment, the concept of the Application Software Development Pool (ASDP) was developed. To identify differences and employee reactions to implementing ASDP's organizational structure versus a more conventional data processing organizational structure, 15 employees participated in a conventional DP group and 15 were assigned to the ASDP group. Job satisfaction questionnaires were distributed both before and after the six month implementation period. Data analysis revealed significant differences between the two groups. The …
